以情感事件理論探討工作壓力對工作行為之影響-以某連鎖機構血液透析護理人員為例

摘要


動機:台灣在全民健康保險總額預算制度的限制且醫護人員工作環境差,薪資福利與工作負擔問題被長期忽視,導致高離職率,過去有許多研究在探討工作壓力、工作滿足、工作績效,但有關工作壓力與正向情感之研究卻相當少見;因此,壓力是否會對護理人員造成心情影響,進而影響其工作行為,亦是本研究相當有興趣的一環。 研究目的:在情感事件理論(Affective Events Theory, AET)中,影響情緒與工作態度的要素包括了工作環境的特徵與工作事件,因此本研究將運用情感事件理論來探討工作壓力、正向情感、人格特質與工作滿足對工作行為的影響,期望能協助護理人員在選擇工作時適性並適任,減少壓力獲得成就,以間接減少流動率降低醫院營運成本。 研究方法:本研究採橫斷式調查研究,以某一連鎖機構血液透析護理人員為對象,採取便利抽樣,並採用主管與員工一對四的配對問卷進行調查,共發出276份(主管69份)問卷,回收問卷211份(主管54份),有效回收率達77%(主管達78%),本研究利用統計軟體SPSS18.0及AMOS18.0進行分析,以驗證本研究假設。 研究結論: 一、工作壓力及工作滿足會直接且正向影響員工的工作行為。 二、工作壓力不會直接且正向影響員工的工作滿足,而正向情感會直接且正向影響員工的工作滿足。 三、工作壓力會透過正向情感正向影響員工的工作滿足。 四、工作壓力會透過正向情感、工作滿足正向影響員工的工作行為。 五、人格特質外向性不會干擾員工工作壓力及正向情感之關係。 最後,就本研究之管理意涵作深入探討,管理者應重視護理人員在工作中的情緒感受與表達,建立溝通平台,使員工在工作上保持愉悅心情以創造更多績效。

Reasons: The restrictions of Taiwan people health insurance budgeting system; bad working environment for medical care personnel; salary, welfare and working load problems have been neglected for a long time; all these problems will lead to high separation rate. A lot of researches have been carried out on working pressure, job satisfaction and work performance in the past, whereas seldom researches on working pressure and positive emotion. Consequently, one of the very interesting aspects in this research is: whether pressure will affect paramedics' mood and then affect their working behavior. Purposes of research: in Affective Events Theory (AET), The elements that will affect emotion and working attitude are working environment characters and work events, therefore, this research will discuss the influences of working pressure, positive emotion, personal traits and job satisfaction on work behavior by AET with the expectation that paramedics are suitable and eligible for their job so as to reduce working pressure, make their way and then reduce separation rate as well as hospital operational cost indirectly. Research method: horizontal investigation and study was adopted in this research; research objectives are blood dialysis paramedics in an interlocking mechanism whom were selected by convenience sampling; questionnaire was applied for 1 director and 4 staff pairing investigation. There were total 276 copies of questionnaire (69 copies for directors) sent and 211 copies (54 copies for directors) were retrieved; the Effective retrieve rate is 77% (78% for directors). Statistical software SPSS 18.0 and AMOS 18.0 were applied to carry out analysis in this research so as to verify the presupposition. Research conclusions: I.Working pressure and job satisfaction will affect staff's work behavior directly and positively. II.Working pressure will not affect staff's job satisfaction directly and positively, whereas positive emotion will affect staff's job satisfaction directly and positively. III.Working pressure will affect staff's job satisfaction positively by positive emotion. IV.Working pressure will affect staff's work behavior positively by positive emotion and job satisfaction. V.The extraversion of personal traits will not affect the relation between staff's working pressure and positive emotion. In conclusion, make in-depth exploration as per the management intention of this research. Managers should attach importance to the paramedics' emotional feeling and expression in their work and establish a communication platform, enable staff to keep a happy mood so as to create better performance.
