高科技產業情緒管理、工作滿意度與離職傾向的相關之研究-以力特光電科技股份有限公司為例

摘要


現今全球化變遷、經濟的發展、科技快速進展及社會多元化的結果,近年來產業型態已由勞力密集轉為資本及技術密集的高科技產業,其產業特性為產品生命週期短暫、產業技術日新月異、競爭激烈、追求創新、對問題必須迅速處理與回應等,長期處於高壓力且變動性高的高科技產業環境中,使得勞工面對壓力的機會增加,高科技產業員工在面對工作壓力時如何調適壓力及做好良好的情緒管理,進而提昇工作績效和工作滿意度,都是急需克服的共同問題。因此本研究主要以力特光電科技股份有限公司為例來探討高科技產業情緒管理、工作滿意度與離職傾向的相關之研究,此外也針對工作滿意度是否為情緒管理與離職傾向之中介變項情況加以探究。本研究採隨機抽樣的方式進行實地發送及收集問卷,共回收有效問卷178份,有效回收率為71%。並運用SPSS統計分析軟體,以因素分析、迴歸分析、階層迴歸分析等方法來進行資料分析。本研究結果有四: 1. 情緒管理對工作滿意度成顯著正向影響。 2. 工作滿意度對離職傾向成顯著負向影響。 3. 情緒管理對離職傾向成顯著負向影響。 4. 工作滿意度在情緒管理對離職傾向之知覺價值時,具有部分中介效果。 最後本研究希望藉此研究之結果,能在高科技產業針對員工心理問題進行情緒管理上能提供建議及參考。

Today global change, economic development, social pluralism and the rapid progress of science and technology results in recent years has been a labor-intensive industry patterns into capital and technology-intensive high-tech industry, the industry characteristics of the product life cycle is short, industrial technology ever-changing, highly competitive, the pursuit of innovation, the problem must be dealt with promptly and response, long-term changes in the high-pressure and high-tech industrial environment, making the opportunity to face the pressure of increased labor, high-tech industry employees work in the face of pressure how and when do the adjustment pressure good mood management, and thus enhance job performance and job satisfaction are urgently needed to overcome common problems. Therefore, this study mainly of Optimax Technology Corporation as an example to explore the emotional management of high-tech industries, research related to the study of job satisfaction and turnover intention, in addition, whether for job satisfaction and turnover intention intermediary of Emotion Management variables to explore the situation. In this study, a random sample of the way mining field and collect questionnaires sent, 178 valid questionnaires were collected, the effective rate was 71%. And the use of the SPSS statistical analysis software to factor analysis, regression analysis, hierarchical regression analysis approach to data analysis. The results of the study are four: 1. emotional management and job satisfaction as a significant positive impact. 2. Turnover job satisfaction as a significant negative impact. 3. Emotional management turnover intention to significant negative effect. 4. job satisfaction on turnover during emotional management tendency of perceived value, with partial mediating effect. Finally, the results of this study hopes to research, to the high-tech industry for employees' psychological problems can provide advice and emotional management reference.
