本研究主要目的: 1.建構適用於加護病房護理人員的工作滿意度與留任意願量表2.探討加護病房護理人員工作滿意程度與留任意願之關係3.探討加護病房護理人員個人屬性與工作滿意程度之關係4.探討加護病房護理人員個人屬性與留任意願之關係。本研究採用結構式問卷,研究母體為某醫學中心97年5月20日當日在職,所有通過試用期之成人加護病房護理人員,發出問卷302份、回收260份,剔除無效問卷40份,有效問卷共220份,以SPSS 10.0 for Windows 進行資料分析,結果發現:加護病房護理人員工作滿意程度與留任意願有顯著相關。而個人屬性對於工作滿意程度的影響,雖然在某些向度上有顯著差異,但在整體工作滿意度上並無顯著差異;個人屬性對留任意願,則多項有顯著差異,包括:婚姻、有無子女、專業能力職級、輪班,均有顯著差異(P<0.05)。依本研究結果發現,對個案醫院管理者提出建議:1.利用本研究設計之加護病房護理人員滿意度量表做滿意度調查,或於採行新管理措施執行一段時間後,應用量表做調查。2重視加護病房護理人員婚姻狀況,辦理未婚護理人員聯誼,並重視護理人員其子女在托育及安親上之需求,讓護理人員於工作上無後顧之憂。3.採固定班別輪班,以提升加護病房護理人員留任意願。
The purpose of this study was to establish the Scale Form about the ICU nurses` working satisfaction and retention intension, investigate the correlation between the ICU nurses` working satisfaction and retention intension, explore the correlations between the ICU nurses` characteristics and working satisfaction, and explore the correlations between the ICU nurses, characteristics and retention intension. Structured questionnaire has been used in this study. Sampling with a medical center’s all adult ICU nurses which have passed the three months probation period and still working actively at May 20, 2008. Total questionnaires 302 were sent,260 were recovered, the recovery rate is 86% ,invalid questionnaire 40 have been eliminated,220 valid questionnaires were sent to SPSS 10.0 for Windows for data analysis. Findings of this study include: the ICU nurses` working satisfaction and retention intension have significant correlation. The working satisfaction has no significant differences between nurses’ characteristics .But the retention intention has significant differences(p < 0.05) between nurses’ characteristics, such as: marital status, having children、professional capacities ranks、duty for night shifts. Based on the results and findings of this study, there are some recommendations 1.regularly implement the working satisfaction and retention intention survey, especially after adopting new management measures. 2.concern about the unmarried nurses, and arrange the recreative activities、provide the baby and children nursery. 3.arrange the semi-fix-rotation shifts to relief the pressure from the night shifts.
