家長式領導、組織文化、社會資本與經營績效關聯模式之研究─以中小企業大陸台商為例

The Relationship Model among Paternalistic Leadership, Organizational Culture, Social Capital, and Business Performance ─An Empirical Study for Taiwanese Small and Medium Enterprises Subsidiary in Mainland China

摘要


近十幾年來,隨著台商在大陸的投資快速成長,加上2002年初台灣與大陸一起加入世界貿易組織(WTO),未來兩岸的商業互動將日益密切。因此,台商在大陸的經營是目前實務界所關切的議題。華人關係是中國社會特有的文化特徵,對於個人以及組織間的關係有重大涵義。此外,海峽兩岸五十多年的阻隔和完全的不同政治體系,造成當前社會文化的不同,必然也對企業組織文化有所影響。為因應外部總體環境迅速而多元的變遷,企業領導者如何掌握時代的脈動,維持長期的競爭優勢,就顯得異常的重要。而領導者的風格,往往影響著企業的組織文化,進而影響其社會資本,提升或停滯其經營績效。 本研究引用及參考家長式領導、組織文化、社會資本與經營績效等變數量表,針對120家台灣中小大陸台商之主管與部屬發放問卷,採配對問卷,本研究採取分層立意抽樣方式共發出1,200份問卷,回收有效問卷304份,回收率為25.33%,再採變異數分析、迴歸分析、典型相關與線性結構方程模式等統計方法加以驗證本研究假設與理論模式之配適程度。根據分析結果歸納出研究結論如下:1.家長式領導對組織文化及社會資本、組織文化對社會資本、社會資本對經營績效均有顯著正向關係,且均能產生顯著正向影響;2.整體關係模式具有良好之適配程度;3.家長式領導會因組織文化之中介作用對社會資本產生顯著正向影響。最後,就本研究之結論與管理意涵作深入探討,並呈現具體之研究貢獻與建議,以供企業界及學術界參酌。

In recent ten years, as Taiwanese Small and Medium Enterprises Subsidiary in Mainland China has grew up fast, and Taiwan joined WTO together with Mainland China at the beginning of 2002, the commerce between the straighthas been close day by day in the future. Taiwan. Businessmen of Small and Medium Enterprises in Mainland China’s management in the Mainland China is a topic deeply concerned of practice circle at present. Chinese relation is a peculiar culture characteristic of the Chinese society. It is has great meanings to the relation among individual and organization. In addition, both sides of Taiwan Strait separate in more than 50 years and the complete one, with the political system, cause the difference of present social culture, must organize culture to influence to enterprises to some extent too. For the plural changes because in conformity with the overall environment of outside rapidly, how enterprise's leader masters the pulsation of the times, maintain the long-term competition advantage, the importance which seem unusual. The leader's style is often influencing the organization culture of enterprises, and then influence its social capital, improve or stay performance. This research is quoted and consults the paternalistic leadership, organizational culture, social capital and business performance to turn into quantity forms. Also, the researcher chose 120 Taiwanese Small and Medium Enterprises Subsidiary in Mainland China to fill questionnaires. The researcher took managers-subordinates questionnaires and asked direct managers to complete the construct. After using stratified and purposive sampling, there were 304 effective questionnaires returned among 1,200 questionnaires distributed. The usable returned rate was 25.33%. The data were analyzed by a variety of statistical methods, such as regression analysis, hierarchical regression analysis, ANOVA and SEM to testify the hypotheses of this study and Fit-Appropriation model of theory building. According to the rearch result, the following conclusion is produced: 1. Paternalistic leadership has significant positive correlation and influence on organizational culture. Organizational culture has a significant positive correlation and influence on social capital. Paternalistic leadership has significant positive correlation and influence on social capital. Social capital has a significant positive correlation and influence on business performance. 2. Good model fitness of relationship exists among each construct. 3. Paternalistic leadership will organizational intermediation of culture produce to Social Capital apparent to influence. Finally, the researcher conducted thorough analysis on the conclusion of the research and meanings of management. The study also provides concrete research contribution and suggestions for industrial and academia reference.
