非結構諮商團體協同領導當下困境與關係磨合探究

Inquiring of the Presenting Difficult and Relationship Forming of the Co-leadership in Unstructured Counseling Group

摘要


本研究旨在探討團體領導者在協同領導當下所面臨的困境及關係磨合的經驗,所帶領之團體採非結構方式領導。研究邀請六位碩士層級之新手團體帶領者,分別於團體第三、六、十次後進行半結構之深度訪談,經受訪者知後同意進行錄音,並謄為逐字稿進行資料分析。本文採歷程研究,資料分析方式採現象學觀點的主題分析法。研究結果發現:協同領導當下困境分別為(一)團體層次的困境包含分歧的介入、團體困境;(二)人際層次的困境包含當下無法溝通與缺乏默契的困境、當下兩人關係動力的失衡;(三)個人層次的困境包含角色任務期待與認知落差、個人議題與狀態的限制。團體當下的協同領導關係磨合經驗分別為(一)團體層次的磨合經驗包含調整的磨合階段、朝向合作互動;(二)人際層次的磨合經驗包含對當下關係與默契的滋養、工作夥伴關係的樣貌;(三)個人層次的磨合經驗包含當下抑制介入的考量、當下促發介入的考量、個人模式風格浮現、真實展現自我與嘗試。團體外的協同領導關係磨合經驗分別為(一)團體層次的磨合經驗包含針對分歧介入的因應、針對團體困境的因應;(二)人際層次的磨合經驗包含角色與任務分工、研討互動中的相互理解與支持、研討互動的衝突、關係磨合與默契培養的溝通樣態、生活友誼關係的樣貌、團體外生活事件對關係的影響、生活友誼關係與工作夥伴關係的相輔相成;(三)個人層次的磨合經驗包含個人內在對關係之期待與感受、個人內在運作與調適、合作經驗所促發的個人議題。結論:(一)協同領導經驗的當下困境包含三種經驗層次;(二)從協同領導之關係磨合經驗彙整對當下困境的因應,並對應當下困境的三種層次;(三)協同領導關係發展歷程分別為社交、拉扯與試探、形塑與蜜月、契合與安全、自在與真實、結束與期盼,並發現協同領導關係是由工作夥伴關係及生活友誼關係兩種層次交互運作、相輔相成。希冀能運用結果提供相關實務、督導、教學與後續研究發展之建議。

This research aims to investigate unstructured counseling group leaders facing in present co-leading difficulties and the run-in experience of relationship adjustment. The research invited six master level novice group leaders as interviewee, and conducted in-depth semi-structured interview after 3rd, 6th, 10th of group. The interview were recorded after informed consent, and transferred into transcript as analysis data. The research was conducted in process research method, and theme analysis analyzed in the aspect of phenomenon. The results showed that the present difficulties under co-leading condition are a) interventions differences and group dilemma on group level, b) disability of in present communication and the lack of tacit understanding on interpersonal level, and c) role mission expectations, cognition differences, personal issues and limitations of individual status on personal level. The in present run-in experiences of co-leading relationship in group are a) the run-in stages of adjustment and cooperation oriented interactions on group level, b) the nurturing of in present relationship and tacit understanding, and different styles of partnership on interpersonal level, c) the consideration of restraining intervention and prompting intervention, the emergence of personal leadership styles, true self-expression and free to experimentation. The running-in experience of co-leadership relationships outside the group are as follows: a) responses to interventions differences and responses to group dilemmas on group level; b) the division of roles and tasks, mutual understanding and supportive interaction, discussion and interaction under conflicts, the communication style of relationship running-in and tacit understanding, life friendship relationship appearance, the influence of life events outside the group on the relationship, life friendship relationship and work partnership complement each other on interpersonal level; c) personal expectations and feelings about relationships, personal internal operations and adjustments, and personal issues triggered by cooperation experiences on personal level. Conclusion: a) the present difficulties of co-leadership experience includes three levels of experience; b) the response to the present difficulties is aggregated from the running-in experience of co-leadership, addressing the three levels of the present difficulties; c) The development process of co-leadership are social, pull and temptation, shape and honeymoon, fit and safety, freedom and truth, end and expectation. Further, the co-leadership relationship is mutually operated and supplemented by two levels of relationship, which are work partnership and life friendship. Hope that the results can provide suggestions for practice, supervision, teaching and follow-up research of unstructured counseling group and co-leadership.
