影響兩岸台商企業知識移轉因素之研究—以企業導入資訊系統為例

摘要


摘要 近年來台灣高科技產業基於生產、人力與市場等各種因素的考量,紛紛設廠於大陸。為了將母公司的能力在大陸當地延續,必須將部分管理上與技術上的知識移轉給大陸的員工,以達到融入本土化的策略。而根據以往學者的討論,知識的移轉會受到多許多因素的影響,主要分別為「知識來源」、「知識接收」、「知識傳遞管道」及「知識移轉特性」。而跨國或跨組織知識移轉時,「文化差異」因素(分別為「國家文化」、「組織文化」以及「專業文化」)更是影響到整個移轉的過程。因此本研究以「資訊系統導入」的相關知識為移轉內容,以個案研究的方式,分析台商在兩岸間、母子公司間,進行知識移轉時會受到哪些重要的因素影響,並分析過去學者在不同環境下所整理出的因素是否有差異。 本研究透過於大陸當地訪談兩岸的台商企業員工後,歸納出以下主要研究結論與研究發現: 1. 具體知識分享的指標與獎勵,是提升員工主動分享外顯知識的推力。 2. 台商對於大陸員工,在訓練上以及在待遇上兩岸不應有差別,會影響到知識的接收與保留。 3. 大陸單方面對台灣的誤解普遍還是存在,台灣主管應盡量尋求化解管道,避免影響雙方知識的傳遞。 4. 電子化的溝通管道非必要,知識文件的妥善整理與保存才是重點。 5. 資訊系統導入知識的移轉內容,會因不同的企業特性而作法相異。 6. 國家文化與專業文化並非主要影響兩岸間知識移轉的因素。台灣企業文化的設計與延續,才是台商企業需重視的焦點。

In recent years, the Hi-Tech industry of Taiwan sets up the factories in Mainland China is because of some reasons, such as low manufacture cost, plentiful human resource and large market, etc. For locality extend subsidiary in China, The parent company in Taiwan must transfer certain technical and managerial knowledge to the staff of China, in order to reach the tactics which incorporate the localization. According to the scholars’ discussion in the past, knowledge transfer procedure has been influenced by some key factors. They concluded fallowing aspects to discuss, which are the source of knowledge , recipient of knowledge , channel of knowledge transfer, and character of knowledge.Besides,the cultural difference factors ( for national culture, organizational culture and professional culture) of transnational knowledge transfer also influence the whole course of transfer. This research regards the process of implementation of enterprise information system as knowledge transfer. By case study method, it is analysed that the Taiwan trader between two sides, the parent company and subsidiary company, what important factors will influence while transferring knowledge, whether have difference with other scholar's reaserch under different environments in the past. By interviewing of the Taiwan trader enterprise staff on the two sides(Taiwanese and Chinese) in mainland, sum up the following main research conclusion and discover: 1. Concrete criterion and reward about the staff’s knowledge sharing are main force to encourage them making tacit knowledge explicit. 2. Between Taiwan trader and mainland staff, difference treatment and trainning will influence the receiving and keeping of knowledge. 3. Mainland staff generally exist misunderstanding to Taiwanese. Taiwanese executive should try to seek ways to dissolve it for avoid influencing the transmission of the knowledge of both sides. 4. The communicative channel of electronization is not essential, the appropriate arrangement and keeping of the knowledge asset is a focal point. 5. The different way to transfer the knowledge of implementation of information system is because of the different enterprise characteristic. 6. National culture and professional culture do not influence a lot when knowledge transfer between two sides .Planning and continuity of the corporate culture in Taiwan, is the focus that Taiwan trader's enterprises need to pay attention.
