性別歧視與工作特性對工作滿意度之影響 -以女性軍職人員為例

摘要


摘要 未來的戰爭是屬於高科技戰爭型態,執行任務的重要關鍵在於具有豐富學養及具備專業知識的人力資源,因此,現代職業軍人不再是男性的專利,經由專業教育與訓練,女性也可以成為優秀的職業軍人,甚至女性在軍隊中的比例有逐年增加的趨勢。本研究主要目的為: 一、探討女性軍職人員工作滿意度影響因素。 二、探討女性軍職人員性別歧視影響因素對工作滿意的影響關係。 三、探討女性軍職人員工作特性影響因素對工作滿意的影響關係。 四、依據研究結果及發現,提出未來女性軍職人員在性別歧視、工作特性與工作滿意的互相影響,能夠更有系統更有效率的達到工作滿意的目的。本研究採用問卷調查法進行,將工作壓力與工作滿意度以李克特五分量表區分五個等距尺度,針對女性軍職人員為研究對象進行普查。 由實證結果發現,(一) 女性軍職人員的性別歧視因素與工作滿意度有顯著性正向影響。 (二) 女性軍職人員的工作特性因素與工作滿意度有顯著性正向影響。 (三)不同背景變項之女性軍職人員對工作滿意度有部分顯著差異性存在。 (四)年資5年至10年的工作滿意度最高。(五)研究所及一般大學學歷者在「整體工作滿意度」顯著高於專科畢業者。在「工作表現」與「工作滿意」二個層面,研究所及一般大學學歷的女性軍職人員其工作滿意度顯著高於專科畢業者。

Abstract In the future, the war type belongs to high-tech type war, the keys to achieve the task are involved with extensive self-cultivation and professional human resources, therefore, a modern career military officer will not be the man’s patent. By specialized education and training, female can also be excellent career military officer and the proportion of women in the army got a increased trend annually. The purpose of this research are: 1. To discuss career military officer’s job satisfaction effected factors. 2. To discuss the factors of gender discrimination of female military officer which impact their job satisfaction and the relationship between them. 3. To discuss the job characteristics of female military officer personnel factors which impact on job satisfaction. 4. To address the effected factors relevant relationship between gender discrimination, job characteristics and job satisfaction by this research result and finding to enable female military officer to achieve the purpose of job satisfaction more efficiently. This research using Likert five point scale questionnaire to measure job pressure and job satisfaction from female military officers. The empirical results found that : (A) between gender discrimination factors and job satisfaction exist positive and significant effects. (B) between characteristics and job satisfaction exist positive and significant effects. (C) different background variables of female military officer exist partly significant different. (D) samples of working experience from 5 years to 10 years with highest job satisfaction. (E)the overall job satisfaction of university educated and master degree higher then overall job satisfaction of college graduates. In the aspect of job performance and job satisfaction, female military officer graduated from university or master degree was significant higher then that of graduated from college.
