本研究以員工個人層次的觀點,探討員工之安全氣候知覺、基層主管安全角色的知覺與安全參與行為間的關係,其中基層主管安全角色的知覺可分為角色知覺、角色期待與角色知覺落差,而本研究將分別依序進行討論。本研究採用分層抽樣,針對台灣三家石化廠的基層員工進行問卷調查,三家樣本公司分別回收88、194、442筆有效資料,合計724筆。研究結果顯示:員工之(1)基層主管安全角色的知覺與安全參與行為呈顯著相關;(2)安全氣候知覺與基層主管安全角色的知覺呈顯著相關;(3)基層主管安全角色的知覺在安全氣候知覺與安全參與行為間有中介效果,且可能因組織屬性與規模差異的影響而有所不同。最後根據本研究結果,進一步說明研究限制與未來方向,並提供實務上的管理意涵。
This study is to investigate the relationship among the perception of employees’ safety climate, supervisors’ safety roles and safety participation behavior based on individual level. Among the three levels, the supervisors’ safety roles may be classified into role percepertion, role expection and the discrepancy of role perception. This study use stratified sampling to conduct questionnaires in employees of three petrolumn chemical engineering companies in Taiwan, and the effective questionnaires of the three sampling companies are 88, 194, 442 respectively and adding up 724. The results show that, (1) the employees’ perception of the supervisors’ safety roles and safety participation behavior have significant correlation. (2) the safety climate and supervisors’ safety roles have significant correlation. (3) the supervisors’ safety role have mediation effect between safety climate and safety participation behavior, and varies with the attribution and the size of the organizations. In the end, explaining the limitation and future research directions of the study, also providing the management implication into affairs.
