領導部屬交換及團隊成員交換與外派人員海外適應之關聯分析-以心理賦能為中介

摘要


在全球市場的自由化及全球化的趨勢下,企業的生存和發展需要有更多的國際視野以及全球市場業務的擴大。因此,為達成企業的海外戰略目的將導致跨國公司的數量增加,然而在控制分支機構和子公司在外國的作用下,外派人員的重要性勢必增長。而本研究目的為探討領導部屬交換及團隊成員交換對外派人員海外適應的影響,並以心理賦能為中介,進一步探討心理賦能對外派人員海外適應的中介作用。 本研究以台灣外派人員為研究樣本,並透過問卷調查收集資料,共回收170份有效問卷。研究結果顯示,領導部屬交換以及子公司的團隊成員交換會正向影響外派人員的海外適應。心理賦能則部分的影響了外派人員的工作適應。本研究亦證實外派人員的領導部屬交換和海外適應之間的關係可通過心理賦能中介影響。即當管理者和員工發展了交換關係後,員工感知增加心理賦能從而降低了不確定感並提高適應效果。此外,管理者與員工之間關係的增強可以提高員工的自我效能。 最後,外派人員於子公司的團隊成員交換和海外適應之間的關係,則可透過了解工作的意義、自我效能和自主性影響,這意味著外派人員若能與派駐國成員間順暢的溝通和協調,則可使外派人員發現自己工作角色的重要性,如此能更好地緩解工作壓力,以提高海外適應的效果。

Nowadays, under the trends of liberalization and globalization, an company needs a more international vision to broaden its scope of businesses for surviving in the global markets. Therefore, enterprise increases the number of multinational companies, in order to achieve the strategic goal. However, for the purpose of control the subsidiary companies, resulting in increase the importance of expatriates. The purpose of this study is to explore the relationship of leader-member exchange and team-member exchange on expatriates overseas adjustment, and mediation effect of psychological empowerment, to explore the influence of psychological empowerment to overseas adjustment. For data collection, this study selected Taiwanese expatriates as samples and use hand-out paper, Internet survey and e-mail collect questionnaires. A total of 170 valid questionnaires were collected. The results showed that leader-member exchange and team-member exchange will positively affect the overseas adjustment. As well as the psychological empowerment were partially affect the work adjustment. The study also confirmed that the mediation effect of psychological empowerment between leader-member exchange and overseas adjustment. It means that the manager develop a higher exchange relations with employees, the employee perception of increased psychological empowerment thereby reducing uncertainty and increasing adaptive effect. Furthermore, to enhance the relationship between managers and employees can improve employee self-efficacy. Finally, the relationship between team-member exchange in subsidiaries and overseas adjustment can effect through the meaning, competence, and self-determination. It illustrate that expatriates can easily communication and coordination with the local workers, makes expatriates discover the importance of their work roles, as well as better alleviate the pressure of work, in order to increase the adjustment results
