不當督導對幸福感之影響 -以中庸思維及辯證思維為調節變數

摘要


隨著環境快速變動、科技日新月異的時代,企業為了因應外在環境變遷而使組織內部產生許多壓力,主管受到不同壓力往往會展現負面領導風格,員工在主管的負面領導下,常會引發焦慮、倦怠與沮喪等負面情緒,造成幸福感降低。因此,本研究探討主管不當督導對員工心理幸福感與安適幸福感的影響。同時,本研究從認知思維角度出發,加入中庸思維與辯證思維兩個具有文化意涵的因素,以探討不當督導與幸福感之間的關係。本研究目的:(1)探討不當督導對心理幸福感、安適幸福感的影響;(2)探討中庸思維、辯證思維在不當督導對心理幸福感、安適幸福感間的調節效果。   本研究採用問卷調查法,以台灣民(私)營企業的員工為研究對象。採取時間隔離法,前後發放時間相隔一個月,蒐集兩次資料。經刪除無效問卷後,總共回收414有效問卷。結果顯示:(1)不當督導對心理幸福感呈顯著負向關聯;(2)不當督導對安適幸福感呈顯著負向關聯;(3)中庸思維在不當督導與心理幸福感間未具有調節效果;(4)中庸思維在不當督導與安適幸福感間未具有調節效果;(5)辯證思維在不當督導與心理幸福感間具有正向調節效果;(6)辯證思維在不當督導與安適幸福感間具有正向調節效果。最後,本研究針對研究貢獻、限制與未來研究方向加以闡述。

Along with the rapid changes in the environment, an era of technology companies in response to changes in the external environment of the Organization internally generated pressure. Supervisor of many different pressure tend to show negative leadership style. However, the employees who suffered by negative leadership style often cause anxiety, burnout and frustration and other negative emotions that cause happiness to decrease. Therefore, this study explored the impact of Abusive Supervision on PWB and Peace of Mind. The purpose of this study is to : (1) The Relationship between Abusive Supervision and Well-being (2) The moderating effect of Zhong-Yong and Dialectical Thinking. An empirical survey was adopted for conducting the preset study. The author collected 930 questionnaires from private enterprises as participants and adopted temporal separation of measurement for a month. Totally 839 questionnaires were distributed, and a total of 414 valid responses was returned. Results indicated that : (1) Abusive Supervision has a significant Negative impact upon PWB. (2) Abusive Supervision has a significant Negative impact upon Peace of Mind. (3) Zhong-Yong Thinking has no moderating among Abusive Supervision and PWB. (4) Zhong-Yong Thinking has no moderating among Abusive. (5) Dialectical Thinking has positive moderations among Abusive Supervision and PWB. (6) Dialectical Thinking has positive moderations among Abusive Supervision and Peace of Mind. Finally, the influence of Abusive Supervision and Chinese thinking about following Well-being, the contributions, limitations, and future directions were discussed in the study.
