桃園市國民中學兼任行政職務教師情緒勞務、心理資本與工作滿意度關係之研究

A Study on the Relationship among Emotional Labor, Psychological Capital and Job Satisfaction for Junior High School Teachers with Administrative Position in Taoyuan City

摘要


本研究旨在瞭解桃園市國民中學兼任行政職務教師情緒勞務、心理資本與工作滿意度之現況、差異、關係及預測情形。 本研究採問卷調查法,以桃園市110學年度公立國民中學兼任行政職務教師為研究對象,共計抽取27校,發出405份問卷,實得有效問卷為374份,可用率為92.3%。問卷回收後將所得資料進行描述統計、獨立樣本t檢定(t-test)、單因子變異數分析(ONE-WAY ANOVA)、Pearson積差相關及以多元迴歸等分析,獲得以下結論: 一、桃園市國民中學兼任行政職務教師情緒勞務、心理資本及工作滿意度現況達中高程度。 二、不同學歷、服務年資、兼任行政年資、職務及是否曾主動參加進修研習、教師社群之桃園市國民中學兼任行政職務教師在情緒勞務上有顯著差異。 三、不同性別、年齡、學歷、服務年資、兼任行政年資、職務及是否曾主動參加教師社群之桃園市國民中學兼任行政職務教師在心理資本上有顯著差異。 四、不同年齡、學歷、服務年資、兼任行政年資、職務及是否曾主動參加進修研習或教師社群之桃園市國民中學兼任行政職務教師在工作滿意度上有顯著差異。 五、桃園市國民中學兼任行政職務教師情緒勞務與心理資本有顯著正相關。 六、不同程度之情緒勞務、心理資本在工作滿意度上有顯著差異。 七、情緒勞務及心理資本對工作滿意度皆有預測力,以心理資本最具預測力。 本研究根據研究發現與結論,提出相關建議,供教育主管機關、學校行政單位、兼任行政職務教師及後續研究參考之用。

This study aimed to understand the current status, differences, correlations and predictons of emotional labor, psychological capital and job satisfaction for junior high school teachers with administrative position in Taoyuan City. This study adopted the questionnaire survey method, taking the junior high school teachers with administrative position in Taoyuan City in the 2021 school year as the population. 27 schools were extracted. A total of 405 questionnaires were issued. 347 effective samples were obtained, and the availability rate was 92.3%. After the questionnaires were collected, the data was analyzed by descriptive statistics, t-test, one-way ANOVA, Pearson product-moment correlation and Multiple regression analysis. The results of this study were summarized as follows. 1.The current status of emotional labor, psychological capital and job satisfaction for junior high school teachers with administrative position in Taoyuan City are middle-high level. 2.There are significant differences in the motional labor for junior high school teachers with administrative position in Taoyuan City by education degree, service period, administrative service period, administrative position, participated in further study and participated in teacher community. 3.There are significant differences in the psychological capital for junior high school teachers with administrative position in Taoyuan City by gender, age, education degree, service period, administrative service period, administrative position and participated in teacher community. 4.There are significant differences in the job satisfaction for junior high school teachers with administrative position in Taoyuan City by age, education degree, service period, administrative service period, administrative position and participated in further study or teacher community. 5.The emotional labor for junior high school teachers with administrative position in Taoyuan City has a significant positive correlation with psychological capital. 6.Different emotional labor and psychological capital have significant differences in the job satisfaction. 7.The emotional labor and psychological capital are predictive of the job satisfaction, and the psychological capital is the primary predictable variable. Accordinf to the findings and conclusions, some suggestions are provided for educational administratice institutions, school administration units, school teachers with administrative position and future studies.
