本研究採用國外學者Kouzes 與 Posner(1987)發展出的一套用於評估領導行為的問卷:領導統御實務要領目錄(Leadership Practices Inventory, LPI),以國際觀光旅館主管作為研究對象,主要研究目的為:一、探討國際觀光旅館主管領導行為對其自我效能之影響。二、探討國際觀光旅館主管衝突管理風格與其自我效能之關係。三、探討主管個人背景與領導行為及衝突管理風格之關係。四、提出研究結論與建議,以供旅館業主管做為參考。本研究問卷共發放498份,回收402份,有效回卷334份,有效回收率為83.08%。研究結果發現,領導行為對自我效能有部分呈現顯著的正向影響。而衝突管理與自我效能部分呈現顯著正相關,不同性別、年齡及服務年資在領導行為及衝突管理風格上有顯著差異。透過本研究有助於國際觀光旅館主管對其領導方式及衝突管理加以改善,以增進主管的自我效能,進而提升組織績效。
This study used Leadership Practices Inventory (LPI) to evaluate the leadership behavior and this study aims to (1) understand the effect on self-efficacy by the leadership behavior of the international hotel leaders; (2) understand the relationships between the conflict management style of the international hotel leaders and their self-efficacy; (3) explore the relationships among demographics of leaders, their leadership behaviors and the conflict management style; (4) provide managerial implications and recommendations for hotel managers. This study chose managers of the international tourism hotels as samples. A number of 402 questionnaires returned and there were 334 valid samples. The return rate of valid samples was 83.08%. The results showed that the leadership behavior of the international hotel managers has a significant effect on their self-efficacy and the conflict management and self-efficacy are positive related. From the result of this study, it can be used to improve the leadership behavior and self-efficacy of the international hotel managers and raise the efficiency of the organization.
