反生產工作行為(如低出席率、時間與資源誤用、不當言語或行為、偷竊等)普遍存在於企業組織,並造成嚴重的財務與生產力之流失。本研究以問卷調查方式,探討觀光旅館員工人格特質、工作滿意度與反生產工作行為之關係,並分析不同人口統計變數對反生產工作行為之影響。 本研究利用相關分析法分析三者之間的關聯性,並以獨立樣本t檢定與單因子變異數分析法,分析不同人口統計變數員工在反生產工作行為上之差異。研究發現(一)隨和性、勤勉性與情緒性人格特質與反生產工作行為呈顯著負相關;(二)員工工作滿意度與其反生產工作行為呈顯著負相關;(三)不同年齡與不同平均月薪之員工在反生產工作行為上有顯著差異。為管理員工反生產工作行為,本研究建議旅館經營者改善員工的工作滿意度,並管理反生產工作行為較高的員工。本研究亦建議經營者使用人格特質測驗作為一項甄選工具。
This study examined the relationship of personality traits, job satisfaction and counterproductive work behaviors (CWB), based on a sample of hotel employees. The study also examined whether differences in behavior exist between employees of different demographic characteristics. Pearson correlations were assessed to determined relationships between the variables, while Independent-samples t test and one-way analysis of variance techniques were applied to analyze the differences in behaviors. Results showed that three personality traits (agreeableness, conscientiousness, and emotion stability) and job satisfaction were negatively related to CWB. In addition, results also showed that age and salary were associated with CWB. Hotel management are encouraged to consider the use of personality tests in the selection of hotel employees as the results suggest that certain traits are related to counterproductive work behaviors.
