老人養護機構之照顧服務員工作歷程及動力之研究-以民族誌研究

摘要


摘要 本研究試圖瞭解老人養護機構照顧服務員的工作歷程及動力之研究,研究者以實際的工作經驗與照服員透過訪談的方式重現照顧的現場。相關文獻的彙整則包括我國長期照顧發展以及老人養護機構的現況、照顧服務員的特質與相關工作困境、照顧服務員留任與離職之相關研究等內容。 本研究以民族誌作為研究方法,老人養護機構的照服員作為研究主體,從訪談內容與實務觀察,試著從機構內照顧服務員的工作經驗中所含括的語言、行為、人際互動、專業認同、社會評價等議題,而將這些相關的議題放置在個人與整體文化脈絡下的詮釋,並試圖找出對老人養護機構的照顧服務員的意義為何。 研究發現,照顧服務員在實務工作的現場常會面臨個案照顧上的各種狀況、家屬的情緒轉移或是負向的情緒而產生的情緒糾結、專業認同、新手照服員照顧上的困境等議題。而照顧服務員的服務動力則是包括實務經驗的累積與實際的運用、信義價值賦予的使命,以及在照顧困難長輩中所獲得的成就感等。 研究者希望透過此研究論文能夠讓老人養護機構照顧服務員的工作經驗以及生活世界被認識及了解,並能夠讓同處在養護機構照顧場域的工作人員,他們的工作被看見,以及專業被認同,對從事照顧工作的自已能夠看見所賦予的價值及意義。

Abstract This research attempts to understand the work history and motivation of care attendants in nursing homes for the elderly. The researcher uses actual work experience and the attendants to reproduce the care scene through interviews. The compilation of relevant literature includes the development of long-term care in my country and the current status of nursing institutions for the elderly, the characteristics of care attendants and related work dilemmas, and related research on the retention and resignation of care attendants. This research uses ethnography as the research method and the caregivers of the elderly care institutions as the main body of research. From the interview content and practical observations, we try to find the language, behavior, interpersonal interaction, and professionalism of the work experience of the caregivers in the organization. Recognition, social evaluation and other issues, and place these related issues in the interpretation of the personal and overall cultural context, and try to find out what is the meaning of care workers in nursing institutions for the elderly. Studies have found that care attendants often face issues such as various situations in case care, emotional entanglements caused by family members’ emotional shifts or negative emotions, professional recognition, and the plight of novice caregivers in the field of practical work. The service motivation of care attendants includes the accumulation of practical experience and practical application, the mission conferred by faith values, and the sense of accomplishment gained in caring for the needy elders. Researchers hope that through this research paper, the work experience and life world of care attendants in nursing homes for the elderly can be known and understood, and the staff who are in the care field of nursing homes can be seen and recognized for their work and profession. , To be able to see the value and meaning given to oneself in the care work.
