本研究旨在瞭解學校社工對於學校組織氣氛知覺、逆境商數以及其工作滿意度的感受,以及三者之間的相關性。本研究先採取量化研究方法,經系統抽樣進行問卷調查,回收有效問卷為62份,歸納出更進一步深化的議題,後輔以質性訪談方式,共訪談4位學校社工,透過局內人的觀點來詮釋量化資料的結果,主要研究結果如下: 1.學校社工對其工作滿意程度偏高,對學校組織氣氛知覺偏保留態度。 2.學校社工所處學校的規模會影響其對學校組織氣氛的知覺。 3.逆境商數當中的「控制能力」對於學校組織氣氛中的「組織內部互動的歷程」以及工作滿意度之間的關係具有調節效果,整體模型解釋力為43.9%,當控制能力為高分組時,組織內部互動的歷程對工作滿意度無顯著解釋力,而當控制能力為低分組時,則有顯著影響力。 最後,依據本研究之結果與討論,針對體制面與實務面提出建議,以供相關單位參考。
This research focuses on the school social workers’ perception of the school climate, their adversity quotient, their job satisfaction, as well as the correlation between the three factors above. A quantitative approach is firstly adopted. Qualitative interviews were also conducted to support the study. After carrying out a systematic sampling and questionnaire survey, a total of 62 valid questionnaires were collected and analyzed, and used as the basis for in-depth theme-based inductive analysis. A total of four school social workers were interviewed, providing an insider perspective to interpret the results of the quantitative data. The main findings are the following: 1. School social workers show a relatively high degree of job satisfaction. However, they remain conservative toward the perception of the school climate. 2. The size of the school in which the school social workers are serving would affect their perception of the school climate. 3. The ability to control factor in the adversity quotient matrix that has a moderating effect on the relationship between the "intra-organizational interactive process" and job satisfaction. The overall explanatory power of the model is 43.9%. When the ability to control is in the low score group, there is significant explanatory power. Nevertheless, when the ability to control is in the high score group, the intra-organizational interactive process does not have significant explanatory power on job satisfaction. Lastly, recommendations are proposed based on the results and discussions of this research for future reference by relevant authorities.
