在職進修護理人員的學習壓力對自我效能之影響-以角色衝突為中介變項

摘要


台灣醫療科技產業的發展與老年長期照護的重視,護理人員在面對臨床實務的科技與醫療技術的結合需不斷的學習跟進。醫院鼓勵優秀護理人員,重返校園進修以提高護理專業科技領域及學習動力,增進醫院推動醫護科技資訊與知識發展。護理人員在職進修與工作二者之間角色衝突,導致身心疲憊影響工作與學習,離職率攀升。鑑此本研究目的為探討學習壓力、自我效能與角色衝突之關聯性,針對T醫院在職進修護理人員為研究對象,以學習壓力量表、一般自我效能量表與角色衝突量表為研究問卷工具,並透過問卷調查方式彙集研究相關數據資料。以紙本問卷共發放130份,有效回收問卷119份,有效回收率為92%。資料回收經編號建檔後分別以描述性統計、信效度分析、驗證性因素分析、線性迴歸分析及中介效果等統計分析,以驗證本研究假設,並獲得以下結論:(1)在職進修護理人員的學習壓力對於角色衝突有正向顯著影響,部份成立;(2)在職進修護理人員的學習壓力對於自我效能有負向顯著影響,部份成立;(3)在職進修護理人員的角色衝突對於自我效能有負向顯著影響;(4)在職進修護理人員的角色衝突對學習壓力和自我效能具有部份中介效果。本研究最後依據研究結果提出相關建議,提供醫院管理在職進修護理人員時,解決護理人員流失之因應策略,進而鼓勵優秀護理人員進修護理專業學術領域,提升護理照護品質與增進護理人員留任率。

The long-term care for older adults is a topic of increasing importance as Taiwan's medical technology industry advances. The nursing staffs need continuous learning to catch up the rapid development of the clinical practice and medical technology. The hospital’s executives encourage excellent nursing staffs to receive advanced trainings in order to enhance their professional nursing skills, medical knowledge, and learning motivations, and to promote the hospital’s development in medical technology. The purpose of this study is to explore the relationship between learning stress, self-efficacy and role conflicts. The study applied the "Learning Stress Scale", "General Self-Efficient Energy Scale" and "Role Conflicts" as the research instrument to collect relevant data through questionnaire survey. A total of 130 paper questionnaires were distributed, and 119 questionnaires were effectively recovered. The effective recovery rate was 92%. The research data was analyzed by descriptive statistics, reliability and validity analysis, confirmatory factor analysis, linear regression analysis and analysis of mediation effects to verify the hypothesis of this study. The major research findings are: (1)The learning pressure of in-service nursing staff has a positive impact on role conflicts, partially established; (2)The learning pressure of in-service nursing staff has a negative impact on self-efficacy, partially established; (3)The role conflict of in-service nursing staff has a negative impact on self-efficacy; (4)The role conflict of on-the-job nursing staff has a partial mediation effect on learning stress and self-efficacy. Based on the research results, relevant suggestions are made to provide hospitals with in-service nursing staff to solve the problem of nursing staff loss, and then encourage excellent nursing staff to study the academic field of nursing, improve the quality of nursing care and increase the retention rate of nursing staff.
