「女性軍人」要肩負著保家衛國的軍人使命,同時需負起家庭照顧的責任,在面臨軍職與家庭母職兩難處境時,有如走在天平的兩端,獲得工作與家庭平衡是非常困難的事;本研究以陸軍女性官兵為研究對象,探討個人背景對工作與家庭衝突、工作投入、離職傾向的影響及關聯性;資料蒐集採用問卷方式,共計發放280份,回收之有效問卷248份,有效回收率達88.57%。研究結果發現工作投入、家庭投入與工作家庭角色衝突均會對離職傾向產生直接或間接之影響;而工作投入與家庭投入亦是影響女性官兵之工作與家庭角色衝突的主要因素。 因此,建議國軍主管單位可採行以下措施:落實行政院頒布的法令規範、關懷家庭的工作環境、提供心理諮詢顧問及運用激勵方法以提升工作績效等,以消弭工作與家庭衝突帶給國軍單位及個人不利的影響。
