本研究旨在瞭解國民小學教師的組織政治知覺對組織認同的影響,並探討以同僚型組織氣氛與組織公平為中介變項;即探討國民小學組織政治知覺對組織認同的影響,以及同僚型組織氣氛與組織公平的中介效果。 本研究對象為桃園市市立國民小學教師,以結構方程模型(SEM),拔靴法Bootsrtapping進行假說檢定分析,正式施測有效樣本共為325位桃園市市立國小教師。經SEM分析後發現:(1)組織政治知覺對同僚型組織氣氛具有負向顯著影響。(2)組織政治知覺對組織公平具有負向顯著影響。(3)組織政治知覺對組織認同不具有負向顯著影響。(4)同僚型組織氣氛對組織認同具有正向顯著影響。(5)組織公平對組織認同具有正向顯著影響。(6)組織政治知覺對組織認同影響當中,同僚型組織氣氛具有部分中介效果。(7)組織政治知覺對組織認同影響當中,組織公平具有完全中介效果。 最後根據研究結果,建議教育主管可經由改善同僚型組織氣氛與提高組織公平知覺,以促進教師對組織的認同,並且謹慎處理組織政治知覺的發展,以減少對組織認同的負面影響,俾供學校行政主管及未來研究人員之參考。
The purpose of this study is to understand the primary school teachers’ perception of organizational politics and the influence of organizational identification, in addition to exploring collegial climate and organizational justice as the mediator variables followed by a scrutinization of the influence of perception of organizational politics and organizational identification on primary school teachers, together with collegial climate and organizational justice as the mediator variables. The subjects of this study are the school teachers at Taoyuan’s municipal elementary schools and using the Structural Equation Model (SEM) and the Bootstrap Hypothesis Testing to examine a total of 325 valid samples. The SEM analysis found out that: (1) the perception of organizational politics has a significant negative effect on collegial climate. (2) the perception of organizational politics has a significant negative effect on organizational justice. (3) the perception of organizational politics does not have a significant negative effect on organizational identification. (4) collegial climate has a significant positive impact on organizational identification. (5) organizational justice has a significant positive impact on organizational identification. (6) in the association between the perception of organizational politics and organizational identification, collegial climate is a partial mediator variable. (7) in the association between the perception of organizational politics and organizational identification, organizational justice is a full mediator variable. Finally, based on the results of the study, it is recommended that the Education Authority improves the collegial climate and heightens the organizational justice and organizational identification, while carefully handling the development of the perception of organizational politics in order to reduce the negative impact on organizational identification. This research paper can serve as a reference tool for school administrators and future researchers.
