本研究目的在探討組織成員知覺組織支持與職涯展望及離職傾向之間的關連性,並探討組織成員的調節焦點對上述關連性的干擾效果。問卷調查國軍組織的某後勤單位軍官與士官兵,回收有效問卷384份,資料分析結果獲得以下發現。首先,在知覺組織支持的主效果方面,組織成員的知覺組織支持與職涯展望具有正向關連性;組織成員的知覺組織支持與離職傾向具有負向關連性;其次,組織成員的調節焦點之干擾效果方面,組織成員的預防焦點傾向愈高則知覺組織支持與職涯展望的正向關連性愈弱;組織成員的預防焦點傾向愈高則知覺組織支持與離職傾向的負向關連性愈弱。本研究針對研究發現討論學術性與實務性的意涵。
This paper discusses the relationships between organization members’ perceived organizational support, career prospect, and turnover intentions as well as the moderating effect of regulatory focus on the aforementioned relationships. A questionnaire survey was conducted on Taiwan military logistics officers and sergeants, from which 384 valid responses were retrieved. Subsequent analysis revealed a positive relationship between the respondents’ perceived organizational support and career prospect as well as a negative relationship between organizational support and turnover intentions. Results revealed that organization members with higher prevention focus exhibit weaker positive relationship between perceived organizational support and career prospect and also weaker negative relationship between organizational support and turnover intentions. Finally, the academic and practical connotations of the research findings are discussed
