誠正領導與人際公民行為的關聯性 -互動正義與性別組成之調節效果

摘要


本研究首先探討主管的誠正領導與部屬的人際公民行為之關連性;其次,探討績效評估互動正義對誠正領導與人際公民行為的關連性之干擾效果;最後,探討領導者與被領導者性別組成對誠正領導與人際公民行為的關連性之干擾效果。本研究以企業員工為實證對象,採用便利抽樣,總計回收了220份有效樣本,資料分析結果發現如下:首先,主管的誠正領導對部屬的人際公民行為具有正向影響;其次,部屬的績效評估互動正義知覺愈高,則主管的誠正領導與部屬的人際公民行為之正向關聯性愈強;最後,與主管同性別的部屬知覺主管的誠正領導與人際公民行為的正向關聯性高於異性別組成。

In this study, we explore the relationship between authentic leadership and interpersonal citizenship behavior, and to explore the moderating effects of interactional justice and gender composition toward the relationship between authentic leadership and interpersonal citizenship behavior. We recovery of 220 valid samples and data analysis findings are as follows: First, authentic leadership has a positive effect on subordinates' interpersonal citizenship behavior. Second, if interactional justice perception higher then authentic leadership positively associated with subordinate interpersonal citizenship behavior stronger. Finally, if the gender combination of leader-member is same then authentic leadership positively associated with subordinate interpersonal citizenship behavior stronger than gender combination of leader-member is difference.
