科技壓力與工作適應關聯-以自我效能為干擾變數探討

摘要


科技革新快速,現今企業無不採用資通訊設備作為提升業務效率的工具,然而新科技帶來了便利,也造就新型的文明病-「科技壓力」。肇因於過大的資訊量、工作與家庭界線的失衡、科技自動化潛藏工作替代危機、隱私疑慮等問題讓工作者無法適應新型的工作型態,影響到自身身心理感受,進而威脅到組織績效與效能。本研究以「科技壓力」觀點,探討其對「工作適應」的影響,加入工作者之自我效能作為干擾變數,了解個人對於渴望任務成功完成的信念強度是否能影響負有科技壓力之員工其工作適應的表現。本研究以460位職場工作者為研究對象,採用階層迴歸分析法進行分析,研究結果顯示科技壓力分類為職家失衡、工作過荷、工作不安感與侵擾模糊;自我效能被分為工作自我效能與社交自我效能;工作適應則分為工作表現、工作滿意與工作角色行為。「科技壓力」對於「工作適應」具有部分顯著差異;「自我效能」對於「工作適應」也具有部分顯著差異;干擾效果中,「自我效能」對於「科技壓力」與「工作適應」關聯具有部分干擾作用。綜上所述,期盼本研究能為實務界提供科技壓力的觀點與應對,參酌作為企業內部政策調整之基礎,強化員工能力並調解科技壓力感受,增強其工作適應能力。

Nowadays, many organizations introduce Information and Communication Technologies (ICTs) into work place to enhance business efficacy. However, ICTs not only make workers doing better but also make them feel anxiety. When people were under the pressure of not knowing how to use technology in a good manner, and feeling anxiety, uncomfortable etc., it is known as Technostress. The reason why people suffer technostress may comes from information overload, work-home inbalance, replaced by technology, invasion of personal identification, etc. They will not adapt to the work environment well.The purpose of the study is to explore the relationship between technosrtress and work adjustment, and adopt self-efficacy as a moderator to investgate the interaction. A total of 460 workers were selected. The study adopts hierarchical regression analysis. According the result, technostress are divided into four types: Work-Home Inbalance, Work Overload, Job Security, and Invasion and Ambiguity.Self-efficacy was categorized into Job Self-efficacy and Social Self-efficacy. Work adjustment was categorized into Work role behavior, Task Performance and Worker Satisfacion.Technostress has partial relationship with work adjustment; self-efficacy has partial relationship with work adjustment. Also, self-efficacy plays an important role that moderates the relationship between technostress and work adjustment. Some suggestions about technostess and its effects are given to practitioners, and we hope the study could help workers knowing how to cope with technostress, and adapt to the work environment well.
