醫療志工參與動機、工作投入與持續服務意願之研究-以大林慈濟醫院為例

摘要 本研究旨在了解大林慈濟醫院醫療志工參與動機、工作投入與持續服務意願之相關性,並探討不同背景變項的醫療志工在參與動機、工作投入與持續服務意願的差異,及參與動機與工作投入對持續服務意願的預測力。 動機不只對個體的行為活動具有內在的促動作用,並且具有促動之後的導向作用與維持作用。它既是行為的原因,也影響行為持續時間的長短。因此,動機的理論成為本研究的基礎。本研究著重在依動機的理論來探究醫療志工的參與動機對其工作投入、以及持續服務意願的影響。 本研究採用問卷調查法。經探討相關文獻,進而設計研究問卷。問卷經專家意見及預試後修改而成,正式問卷共發放460份,回收441份,有效問卷430份,可使用率為93.48%。本研究將回收之有效樣本,以SPSS套裝軟體進行資料分析。本研究獲得如下結論: 一、個人背景變項中只有「年齡」變項在參與動機上有部分差異。 二、個人背景變項中只有「婚姻」變項在工作投入上有部分差異。 三、不同個人背景之醫療志工,其持續服務意願無顯著差異。 四、醫療志工參與動機中只有「服務他人」構面與工作投入間呈現中度相關,其他部分 均屬低度相關。 五、醫療志工參與動機與持續服務意願間雖呈現顯著正相關,但參與動機中只有「服務 他人」構面與持續服務意願間呈現中度相關,其他部分均屬低度相關。 六、醫療志工工作投入的「人際關係」、「志工知能」兩構面與持續服務意願間相關程 度屬中度;「心靈成長」構面與持續服務意願間只有低度相關。 七、醫療志工參與動機、工作投入對持續服務意願具有預測力。

Abstract This study was designed to understand the relevance among volunteer motivation, job involvement and willingness of continuing service in Darlin Tzu-Chi Hospital, and to explore the differences among background variables in participation motivation, job involvement, and willingness of continuing service as a medical volunteer. The predictive powers of volunteer motivation and job involvementon willingness of continuing service were to be explored as well. Motivation not only has an intrinsic effect on individual's behavior, but also has a guiding effect and a maintenance function after the action. It is the cause of the behavior and also affects the duration of the action. Thus, the theory of motivation became the basis of this study. This study was based on the theory of motivation to explore the impact of medical volunteers’ participation motivation onjob involvement and willingness of continuing service. This study applied the methodology of survey research. After reviewing related literature, a questionnaire was constructed. The questionnaire was then revised by using expert opinions and a pilot test. A total of 460 questionnaires were distributed, 441 were returned, andof them 430 were valid, with an usable rate of 93.48%。The SPSS statistical software was used for data analysis.The following conclusions were obtained by this study: 1. There was only a partial difference in participation motivation among groups of the "age" variable of individual background 2. There was only a partial difference injob involvement among groups of the "marital status" variable of individual background 3. There were no significant difference in willingness of continuing service on the variables of individual background. 4. Among the composing facets of medical volunteers’ participation motivation, only “serving others” had a moderate relationship with job involvement. The relationships between the other facets and job involvement were barely noticeable. 5. Although there was a significant positive relationship between volunteers’ participation motivation and willingness of continuing service, only the composing facet of “serving others” in participation motivation had a moderate relationship with willingness of continuing service. The relationships between the other facets and willingness of continuing service were barely noticeable. 6. The relationships between the facets of "interpersonal relationship" and "volunteer knowledge" in job involvement and willingness of continuing service were moderately strong, while the facet of "mental growth” in job involvement had only a barely noticeable relationship with willingness of continuing service. 7. Medical volunteers’ participation motivation and job involvement had predictive powers on willingness of continuing serve.
