探討指導他人、職業倦怠、工作滿意度與組織公民行為之關係:檢驗徒弟任務表現與工作滿意度之調節作用

Relationships among Mentoring Others, Burnout, Job Satisfaction and Organizational Citizenship Behavior: Investigating the Moderating Roles of Protégés’ Task Performance and Job Satisfaction

摘要


僅管大多數研究都專注於指導功能對徒弟的影響,卻鮮少討論指導他人對其導師本身能獲得的好處。因此本研究探討指導他人、導師職業倦怠、導師工作滿意度與其組織公民行為之間的關係,也討論徒弟任務表現與工作滿意度對此關係的調節效果。研究過程中,針對176位導師、徒弟進行兩階段的問卷調查。結果顯示:指導他人與導師組織公民行為有正向關係,而導師職業倦怠及導師工作滿意度中介了指導他人與導師組織公民行為之間關係。除此之外,徒弟任務表現高時,指導他人與職業倦怠的負向關係更為增強,亦能增強指導他人與工作滿意度的正向關係。而當徒弟工作滿意度高時,指導他人與職業倦怠的負向關係更為增強。研究限制與未來研究建議也提及於本研究當中。

Accumulated research indicated that receiving mentor support benefits protégés’ career development and success. However, little researcher focused on the benefit of mentoring others from mentor perspectives. As such, the current study examined the relationships among mentoring others, burnout, job satisfaction, and organizational citizenship behavior. Moreover, this study investigated the moderating roles of protégés’ task performance and their job satisfaction on those relationships. The two-wave data from 176 mentor-protégé dyads were collected. The results demonstrated that mentoring others was positively related to organizational citizenship behavior. Both burnout and job satisfaction mediated the relation between mentoring others and organizational citizenship behavior. Furthermore, the results demonstrated that both the negative relationship between mentoring others and burnout and the positive relationship between mentoring others and job satisfaction were stronger when protégés’ task performance was high. In addition, the relationship between mentoring others and burnout was more negative when protégés’ job satisfaction was high compared to when protégés’ job satisfaction was low. Theoretical and practical implications of the findings are discussed.
