本研究旨在根據社會交換理論與社會認同理論,探討關係適配透過心理安全感對建言行為的影響。本研究採取便利取樣方式,利用網路問卷,於三個不同時間點(分別間隔一個月),蒐集台灣37間公司共123名全職員工的有效問卷作為研究樣本。透過階層線性迴歸分析驗證假說,研究結果顯示:1.個人與主管適配對向上建言有顯著正向影響,且個人與群體適配對同儕建言亦有顯著正向影響;2.個人與主管適配對心理安全感有正向影響;3.心理安全與建言行為中向上建言顯著相關;4.關係適配會透過心理安全感,對向上建言產生正面影響。最後,針對研究結果,本研究提出相關管理意涵,並說明研究限制與未來發展。
Based on social exchange theory and social identity theory, this study investigated the influence of relational fit on voice behavior and examined the mediating role of psychological safety. Three-wave longitudinal data were collected from 37 companies of different industries in Taiwan and consisted of 123 valid participants. This study applied the analysis of hierarchical linear regression to test the hypotheses. Results indicated that (a) person-supervisor fit was positively related to speaking up and person-group fit was positively related to speaking out; (b) person-supervisor fit was positively related to psychological safety; (c) psychological safety was positively related to speaking up; (d) the effect of relational fit on speaking up was mediated by psychological safety. Finally, practical implications were discussed.
