家族企業主管之仁慈領導對員工主動行為之影響研究 ─中介與調節效果

摘要


因應時代的快速變遷,員工已不若以往一個口令、一個動作的完成工作,相反的,員工被賦予更多的工作自主性。因此,對組織來說,員工是否能對工作抱著主動積極的態度,並採取相對應的做法,進而產生更多對組織有利的結果,以及如何激發員工更多的主動行為,已經成為組織中重要議題之一。 本研究以家族企業為研究對象,探討仁慈領導對員工主動行為之影響,並檢驗主管部屬關係在仁慈領導與主動行為之中介效果,及主管開明性在主管部屬關係與主動行為間是否具有調節效果。 本研究採用兩階段問卷,共回收有效問卷353份,研究結果如下: 一、仁慈領導對主管部屬關係有顯著正向影響 二、仁慈領導對員工主動行為有顯著正向影響 三、主管部屬關係對員工主動行為有顯著正向影響 四、主管部屬關係在仁慈領導與員工主動行為之間具有顯著部分中介效果 五、主管開明性在主管部屬關係及員工主動行為間有顯著的調節效果 六、轉換型領導的智能激發及個別關懷對員工主動行為有顯著正向影響。 七、與主管共事年資對員工主動行為及主管部屬關係有顯著正向影響。 依據研究結果,提出具體之研究結論與建議供家族企業經營管理之參考。 關鍵字:仁慈領導、主管部屬關係、員工主動行為、主管開明性

As the environment changes so fast nowadays, work becomes more dynamic and decentralized; meanwhile employee has more job autonomy than ever. Employee needs to be more flexible and innovate to accomplish the determined goals or to create a better work environment. Thus, proactive behavior of employee is getting more important. This study explored the relations between benevolent leadership and employee proactive behavior in family business, and the mediated role of leader-member exchange. Toward a further understanding, taking supervisor openness as a moderator to examine the moderating effect between leader-member exchange and proactive behavior. In order to avoid common method variance (CMV), this study used a two-phase questionnaire to collect data. A total of 353 employees completed the questionnaire. The major findings based on the statistical analyses are as below: 1. Benevolent leadership has significant effect on leader-member exchange (LMX). 2. Leader-member exchange has significant effect on proactive behavior. 3. Benevolent leadership has significant effect on proactive behavior, and the leader-member exchange partially mediates the effect. 4. Supervisor openness moderates the effect between leader-member exchange and proactive behavior. 5. Two dimensions of transformational leadership (intellectual stimulation & individualized consideration) have significant effect on proactive behavior, and along with the time working together with supervisors both have significant effect on leader-member exchange.
