員工主動性人格特質、工作績效與職涯成功之關係研究-以C公司為例

摘要


隨著科技日新月異的發展,企業在競爭對手瓜分市場的環境下,如何可以掌握住關鍵人才,並使人才得到適當的發展,已成為經營者最大的挑戰。個案C公司為一跨國型企業,成立迄今已廿餘年,近年企業版圖快速擴張的情況下,人員發展的腳步也愈趨急速,在此一情形下,本研究針對C公司之員工在工作上的投入所呈現出的績效結果,與員工自我的主動性人格特質和職涯成功間的關係加以探討;本研究以C公司海內外間接員工作抽樣對象,以業務客服行銷人員、研發技術人員及行政管理人員等300人發放問卷,共回收問卷258份有效問卷,並佐以問卷有效填寫回收之員工過去三年績效考核結果比對,進行資料分析。 經過分析結果,本研究的結果如下: 一、主動性人格特質對工作績效並不具顯著性影響。 二、工作績效中的任務績效及等第績效在主動性人格特質和職涯成功間具有調節效果,脈絡績效則無。 依上述的研究結果,本研究對C公司提出建議,對現今部分制度加以修正調整,並作為C公司未來對人員招募、訓練發展及保留的管理參考。

Under the circumstance of rapid development of the new technology and surrounding with competitors, the toughest challenges of companies are the strategies of building up the core human resources and the continue development of these resources. The case of this study, C company, is a multinational enterprise and has been established over 20 years. With the rapid expansion of business, the requirement of employee development has become urgent. Accordingly, the purpose of this study is to investigate the relationships among C company employees’ proactive personality, job performance (including task performance, contextual performance, and ranking performance), and career success. 300 questionnaires were distributed to employees who worked in the departments of sales, customer service, marketing, R&D, and administration. 258 valid questionnaires matched with each subject’s 3 year ranking performance were collected. The results of the study are followings: 1. There is no significant impact of proactive personality on job performance. 2. Task performance and ranking performance significantly moderate the relationship between proactive personality and career success, whereas there is no significantly moderating effect of contextual performance on the relationship. According to the results, the study proposed the suggestion that C company needs to amend HR provisions, such as recruitment, training and development, and retention.
