醫務社會工作者工作與生活之考察

摘要


隨著醫療環境與體制的變遷,醫務社會工作者所面臨的壓力與考驗日益艱困。本以特殊的多元工作樣態,伴隨醫院的高壓工作場域,一直飽受醫院管理制度績效衡量、醫療團隊專業挑戰、角色定位模糊、工作負荷沉重等層面的衝擊下,導致醫務社會工作者的工作壓力與工作投入居高不下。長期以來被賦予協助弱勢的正義化身,無私奉獻、隨時待命似乎成了醫務社會工作者的使命。不斷加諸於醫務社會工作者的責任無限放大,工作困境與挑戰無可避免,首當其衝即影響醫務社會工作者的家庭、生活。在如此不利的情境下,這群偉大的助人工作者的工作與家庭的真實面貌為何,有其深入研究的必要。 本研究採質化研究訪談方法,以立意抽樣的方式選取醫務社會工作者及主管共計10位作為研究對象。藉由統整利害關係人雙方對於相關的議題形成結論與建議。 研究發現醫務社工職場角色定位不清,致其對工作認知產生衝突感;且長期處於助人狀態下,卻產生了忽略自我紓壓與調適重要性的盲點;另外如過於專注工作,會導致忽略家庭生活面向之安排。此時如主管/督導之管理角色功能可彰顯,加上醫院可重視醫務社工功能與人力資源的運用將有助於醫務社工工作困境的解決,並有助於提升醫務社工之工作效能。故研究建議:1.應落實建構完善的工作說明書制度善用E化作業系統以減輕行政作業。2.適時加入輪調機制減緩工作倦怠。3.加強教育訓練不僅可提升專業助人技巧,亦可自助舒緩本身的壓力。4.醫務社工應多豐富工作以外的事物,適時調適自身的壓力。5.醫務社工應納為醫事人員醫務社工人力編制原則修訂,以凸顯其專業角色定位。

With the changing of the medical environment and system, medical social workers are facing the increasingly pressure and test. Multiple working appearance, with a high-pressure working environment in hospital, constantly suffering and facing the impact of the hospital performance evaluation, professional competence of medical team challenge , unclear role positioning, under a heavy work load and other aspects bring on keeping up higher and higher the work stress and job involvement of medical social workers. Medical social workers have been as an incarnation of justice for a long time and the dedication and standby at any time seems to be the most important mission of them. More and more responsibility that Medical social workers should take and more and more difficulty and challenge they should face and those have huge effect in their family and life. Based on such unfavorable situation mentioned in above, it is necessary to make the detailed study to discover the real fact in those great professional helpers’ job and family. The findings of this study shows Medical social workers have job Cognitive Conflict because of unclear role position. In long term of help other people, Medical social workers ignore the important of self release pressure and self adjustment. Besides, Medical social workers pay more attention on their job lead to they put less attention on their family and life. If the hospital can show the important of the management role of the managers and focus on the function of Medical social worker and the use of human resource are offered the help to solve work difficult and improve work efficiency for Medical social workers. Based on above reason, this study suggest: 1. It should establish completed job description and use E system to reduce paper work. 2. Arrange the job rotation to reduce job burnout if necessary. 3. To strengthen the training can not only advance the skill of help others but also help self release pressure. 4 Medical social worker should pay more attention on their life and family. 5. Medical social worker should be considered to include in Medical Personnel Human compilation principles to show their professional role position.
