隨著時代變遷,正向的人際關係與行為在職場當中的重要性也日益增加。現今的工作型態不再只依靠個人獨自完成,更是需要借助他人的協助。有鑑於此,正向的人際互動如尊重他人、幫助他人的重要性便不言而喻。故本研究主軸在於探討尊重型領導、感恩、以及幫助他人與互助行為之間的關係。基於過去研究多探究個體層次之幫助他人之行為;本研究進一步檢視群體層次之互助行為。除此之外,本研究將探討群體層次之感恩對於個體層次之感恩與幫助他人間關係的干擾效果。 本研究採用問卷調查法,蒐集73個團體(隊)資料,共計219份問卷。本研究結果顯示:(1) 知覺尊重型領導與幫助他人具有顯著的正相關;(2) 尊重型領導與群體層次的互助行為具有顯著的正相關;(3) 個體層次的感恩對於尊重型領導與幫助他人之間的關係具有中介的效果;然而(4) 群體層次的感恩對於尊重型領導與群體層次互助行為之間的關係不具有中介的效果;(5) 群體層次的感恩會干擾個體層次的感恩與幫助他人之關係。最後, 針對本研究的主要研究發現與研究限制進行討論,並對未來研究方向與管理實務上提供些許建議。 關鍵字: 尊重型領導、感恩、幫助他人、互助行為、跨層次研究
To follow the trend of the time, the importance of positive interpersonal relationship and behavior in the working environment is increasing. Nowadays, teamwork becomes more critical than an individual contributor. As a result, positive interpersonal interaction, such as respecting others and helping others are getting more important. This study focused on the relationship between respectful leadership, gratitude, helping others and helping behavior. Based on the past researchers explored the effect of helping others at the individual level, this study also explored the impact of helping behavior at the group level. In addition, this study further examined gratitude at the group level moderated the relationship between gratitude and helping others at the individual level. A total of 219 participants (73 groups/teams) from Taiwan consisted of our final usable sample. Results showed that: (1) At the individual level, respectful leadership significantly associated with helping others. (2) At the group level, respectful leadership significantly associated with helping behavior. (3) At the individual level, gratitude mediated the relationship between respectful leadership and helping others. (4) At the group level, gratitude did not mediate the relationship between respectful leadership and helping behavior. (5) Group level gratitude moderated the relationship between individual level gratitude and helping others.
