探討領導效能之前因因子與部門績效之影響

摘要


「領導」一直以來是極受重視的研究主題,彼得.杜拉克說:「管理者所面臨的現實是既要求領導者具備有效性的領導,又使他極難於達到有效性。因此,如果管理者們不致力於使自己成為有效的管理者,現實則會使他們陷於無效領導之中」。但幾乎沒有領導理論之間的結合,可以幫助我們了解整合時的實證,因此提出了綜合研究部屬、領導與部屬雙鏈關係層次的擴大領導層級分類系統,以探討彼此之間的影響。本研究探討領導特質、領導程序、部屬人格特質、雙鏈關係、領導效能與工作績效間之關連性,以試圖找出完整的思考脈絡。 本研究選擇傳統產業之鋼鐵製造業、自動車製造業與化工製造業作為本研究調查對象,共寄出750份問卷,回收346份有效問卷,有效問卷回收率是46.13%。另外,本研究使用LISREL 8.0來進行實證並驗證本研究所提出之各項假設。整體而言,理論模式配置符合可接受的適合度檢定水準,表示本研究的理論模型可獲得支持,故這六構念間確實存在著影響關係,本研究主要發現如下:1.領導特質對領導效能有顯著正向影響。2.領導程序對領導效能有顯著正向影響。3.部屬人格特質對領導效能有顯著正向影響。4.雙鏈關係對領導效能有顯著正向影響。5.領導效能對部門工作績效有顯著正向影響。本研究並依據上述研究結果,提出建議。

"Leadership" has been a highly valued topic. Peter Drucker said," Managers are facing the reality that demands them with the effectiveness of the leadership and that also makes them have difficulty achieving effectiveness. Therefore, if managers are not committed to become effective managers, the reality would make them into the leadership void." However, almost no integration of theories of leadership can help us to understand the evidence at the time. Hence, the author made a comprehensive study of subordinates, the relationship between leadership and subordinate levels of the expansion of double-stranded leading-level classification system to explore the impact of each other. This study investigated the traits of leadership, leadership process, personality characteristics of subordinates, leader member exchange, leadership effectiveness and performance of inter-connected in an attempt to identify the complete context of thinking 。 In this study, the traditional industries of steel manufacturing, automobile manufacturing and chemical manufacturing industry were surveyed. With a total of 750 questionnaires sent and 346 valid questionnaires, effective response rate is 46.13%. In addition, this study was carried out using the LISREL 8.0 and verified the evidence of the assumptions made in the study. Overall, the theoretical model configuration in line with acceptable standards of fitness test said this study will be to support the theoretical mode. The major findings of this study are as follows: 1. a significant positive impact of leadership traits on performance of leadership 2. a significant positive impact of the leadership process on performance. 3. a significant positive impact of subordinates personality traits on performance 4. a significant positive impact of the leader-member exchange on performance 5. significant positive effects of leadership effectiveness on the performance of the sector. In this study, based on the results of the study, suggestions are proposed.
