農會組織變革與組織承諾對工作滿意度影響之研究-以仁武區農會為例

摘要


本研究以了解員工在仁武農會組織變革過程中,員工對於組織變革、工作滿意度及組織承諾關聯性之研究,是值得探討的問題。根據相關文獻,擬定研究架構,提出相關假設,以及各變數之操作行定義,並設計問卷。以仁武農會員工為樣本對象,總計收回樣本數54份,其中樣本以農會員工以女性居多,31-40歲為主要年齡層,教育程度多為大學,未婚為最多,服務年資多為21年以上,運用統計軟體進行資料分析,以驗證各變數間之關係如下:1.顯示組織變革對工作滿意度與組織承諾有顯著正向影響2.工作滿意度對組織承諾亦有正向影響3.工作滿意度及組織變革有顯著直接關係;在組織承諾構面之留職承諾變數中,1.性別(女高於男)有顯著差異2.職務方面亦有顯著差異(主管高於非主管)3.組織承諾構面之努力承諾變數其中年齡有顯著差異,以21-30歲為最高。 由前述中得知,企業在進行變革計畫時,若能強化農會組織,提昇員工變革認知及工作滿意度,此時員工必將對組織產生高度認同與忠誠,進而達成組織變革真正的目的,有鑒於此,本研究依結果進一步提出結論與可行建議,如:加速農會組織變革及改善內部員工管理辦法。

This study aims to understand the employees' relevance to organizational change, job satisfaction and organizational commitment in the process of organizational change of the Renwu Agricultural Association. It is a question worthy of discussion. Based on the relevant literature, formulate a research framework, propose related hypotheses, and operational definitions of various variables, and design a questionnaire. Taking the employees of the Renwu Farmers’ Association as the sample object, a total of 54 samples were collected. Among the samples, the majority of the farmers’ association employees are women, with 31-40 years old as the main age group, the education level is mostly university, the unmarried is the most, and the number of years of service is 21. For more than years, use statistical software to analyze the data to verify the relationship between the variables as follows: 1. Show that organizational change has a significant positive impact on job satisfaction and organizational commitment 2. Job satisfaction also has a positive impact on organizational commitment 3 There is a significant and direct relationship between job satisfaction and organizational change; among the retention commitment variables in the organizational commitment dimension, 1. There is a significant difference in gender (female is higher than male) 2. There is also a significant difference in position (supervisor is higher than non-supervisor) 3. There is a significant difference in the age of the effort commitment variable in the organizational commitment dimension, with 21-30 years old as the highest. From the foregoing, it is known that if an enterprise can strengthen the peasant association organization and improve employees’ awareness of change and job satisfaction when carrying out a change plan, employees will have a high degree of recognition and loyalty to the organization, and then achieve the true goal of organizational change. In view of this, this research further puts forward conclusions and feasible suggestions based on the results, such as: accelerating the organization of peasant associations and improving internal staff management methods.
