餐旅大學生人格特質對於餐旅從業意圖之影響:自我調節學習的中介效果及知覺組織支持的干擾效果

摘要


餐旅大學生畢業後,對於餐旅業的從業意圖較低,其中人格特質是影 響從業意圖的重要因素,此外,自我調節學習與知覺組織支持也具有中介 效果與干擾效果。 本研究目的為探討,餐旅大學生人格特質對從業意圖之影響,並以自 我調節學習為中介變項,知覺組織支持為干擾變項。問卷設計針對完成實 習的餐旅大學生,透過實習區域加以區分,於 2021 年 7 月至 8 月進行問 卷發放,有效問卷共 449 份。以統計套裝軟體 SPSS24.0 進行敘述性統計、 信度分析;AMOS 24.0 進行驗證性因素分析,並驗證研究模型之適配度, 最後透過結構方程模型 (Structural Equation Modeling, SEM) 檢定變數之 路徑係數是否顯著。 研究結果顯示,大部分假設皆達顯著水準,人格特質中友善性、嚴謹 自律性以及經驗開放性,對自我調節學習具有正向且顯著影響,且透過自 我調節學習,對於餐旅從業意圖之中介作用,具有正向且顯著影響;自我 調節學習對於餐旅從業意圖,具有正向且顯著影響。另外,知覺組織持對 於外向性、有善性以及自我調節學習,干擾作用具有顯著影響。不同人格 特質,會產生異於他人的自我調節學習,此外,能夠透過自我調節學習的 中介效果,影響餐旅從業意圖,除此之外,知覺組織支持也是影響餐旅從業意圖的重要因素。餐旅產業發展之相關實務意涵,本文亦將一併進行探 討。 最後,建議來研究可以採取長期追蹤,探討研究對象在不同時期,對 於餐旅從業意圖的改變,以更清楚了自我調節學習以及知覺組織支持,所 帶來的影響。

After graduating from hospitality colleges, students have a low intention to work in the hospitality industry, personality traits are an important factor influencing intentions, in addition, self-regulated learning and perceived organizational support also have mediating effect and moderating effects. This research aims to explore the effects on hospitality college students’ personality trait, self-regulated learning, intention to stay and perceived organizational support. This study aimed to the hospitality college students who have completed the internships and respondents were divided by the internship unit area, and 449 valid questionnaires were distributed from July to August 2021. Descriptive statistics through SPSS 24.0 and use structural equation modeling (SEM) statistical methods and bootstrap approach for data analyses. The results of this study showed that most of the hypotheses were significant, In personality traits agreeableness, conscientiousness and openness to experience were have a significant positive influence on self-regulated learning, and on the intention to stay in the hospitality industry were also mediated by self-regulated learning. self-regulated learning has a positive and significant influence on the intention to stay in the hospitality industry. And this study also shows that perceived organizational support has a significant moderating influence on extraversion, agreeableness, and self-regulated learning. Different personality traits produce self-regulated learning that is different from others, in addition, perceived organizational support is also an important factor affecting the intention of intention to stay in the hospitality industry.
