本研究欲瞭解臺灣醫事人員其職場疲勞、幸福感的關係,並探討休閒調適策略在職場疲勞對幸福感間是否具有顯著的中介效果。 研究背景為2019年11月,於中國武漢爆出新型冠狀性病毒肺炎(即COVID-19),隨後在全球大流行,國內則是於2022年4月疫情升溫,確診人數急遽上升隨著疫情加劇,一線的醫事人員處在高壓的工作環境中,導致其身心俱疲進而影響離職率。 研究對象為於2023年屏東地區各級醫療院所之醫事人員進行抽樣調查,採用問卷調查方式以收集資料,期望研究結果可供相關單位研擬相關法令時,給予醫事人員相對也實際的福利,以促進醫事人員的身心健康。經蒐集 300位醫事人員之資料後,分析結果顯示具職場疲勞程度較高的醫事人員,當其積極採用休閒為調適策略時確實可以有效提升其生活滿意度、工作滿意度與正向情緒 。且當醫事人員採用友伴式休閒為策略時,對於幸福感的提升成效更顯卓著。 最後本研究針對實證結果進行討論並提出管理意涵,以作為研究者進行後續研究之依據或醫院主管進行人力資源管理之參考 。
This study aims to investigate the relationship between burnout and well-being among medical personnel in Taiwan, as well as to explore the potential mediating effect of leisure coping strategies on the relationship between burnout and well-being. The research background is rooted in the outbreak of the novel coronavirus pneumonia (COVID-19) in Wuhan, China, in November 2019, which subsequently led to a global pandemic. In Taiwan, the situation escalated in April 2022, with a rapid increase in confirmed cases. As the pandemic intensified, frontline medical personnel found themselves in high-pressure work environments, resulting in physical and mental exhaustion, and ultimately affecting the attrition rate. The study focuses on medical personnel in various healthcare institutions in Pingtung, Taiwan in 2023 and employs a sampling survey method to collect data through questionnaires. The expected research outcomes can provide practical benefits to relevant authorities when formulating regulations, promoting the well-being of medical personnel, and enhancing their physical and mental health. After collecting data from 300 medical personnel, the analysis reveals that medical personnel with higher levels of burnout can effectively enhance their life satisfaction, job satisfaction, and positive emotions by actively adopting leisure coping strategies. Moreover, the use of leisure coping strategies, particularly in the form of companion-based leisure activities, has a particularly remarkable effect on increasing well-being. Finally, this study discusses the empirical findings and provides management implications for future research by serving as a reference for researchers or hospital administrators in human resources management.
