探討家長型領導與個人雙歧及團隊績效之關聯

Exploring the Relationships among Paternalistic Leadership, Individual Ambidexterity, and Team Performance

摘要


在多變且高競爭度的環境中,雙歧能力的重要性已被廣泛地認可。過去相關研究主要探討組織雙歧之前因及其績效,轉變至今則著重在個人雙歧及其與組織績效之關聯性。 據此,本研究旨在探討主管家長式領導對員工個人雙歧之關係,並檢視個人雙歧對個人任務精熟度及積極度的影響,同時納入團隊績效做為不同層次之檢視。本研究之受測對象為台灣地區一間旅遊公司及一間多層次行銷公司中行銷、銷售、及管理部門的主管與員工,實得有效配對問卷數分別為主管58份及員工182份。 經由SmartPLS驗證研究假設結果後發現,家長式領導的施恩領導能正向影響個人雙歧,但立威領導卻沒有顯著影響個人雙歧。此外,個人任務精熟度及積極度均正向影響團隊績效。最後,本研究針對前述研究結果進行討論,並提出未來研究建議方向。

Ambidexterity has been validated and recognized prevalently by academia and commercial community, especially in this rapid-changing and hyper-competitive world. Scholars have focused on organizational ambidexterity and its effects on organizational performance, while the lens of research have been shifted to micro-foundational level, i.e., individual ambidexterity nowadays. This study, according to this trend, aims to explore the effects of paternalistic leadership on individual ambidexterity as well as the relationship between individual ambidexterity and individual performance, namely, core task proficiency and task proactivity. Furthermore, the effects of core task proficiency and task proactivity on team performance are also considered. Research sampling, targeted on a leading travel agency and a multilevel marketing company in Taiwan, is the managers and their subordinates in the department of marketing, selling, and administration. All valid questionnaire samples involve 58 managers and 182 non-managers. This study, with SmartPLS 3.0, used a bootstrapping with 5000 samples of 182 cases to test the structural model as well as the proposed hypotheses. Results demonstrated that benevolent leadership of paternalistic leadership positively influences individual ambidexterity. Besides, individual core task proficiency and proactivity also significantly affect team performance. Lastly, discussion and future research directions are presented.
