餐飲業人力資源管理之研究 -以王品集團為列-

Human Resource Management at Food Service Industry : A Case Study of Wowprime in Taiwan

摘要


日本的大型餐飲企業為了提供低廉的價格給消費者,雇用了大量低薪資的非正式員工及鐘點員工,並未擬定長期性的人力培育計畫或積極地激發員工的工作動機。因此,多數的餐飲企業面臨了人才短缺的問題。另一方面,在台灣的餐飲業中不斷成長的王品集團,從吸引社會新鮮人就業,進而安定員工的流動率,充沛的人才成為其集團成長的重要因素之ㄧ。本論文是以『王品式人力資源管理是為確保人力及安定員工所苦惱的日本餐飲企業的必要慨念及解決方案』為主軸所的實例研究。 在本論文中筆者提出人力資源管理的分析模型,以該分析模型為主體,對王品集團的人力資源管理進行分析。經分析後,得到以下兩個結論。首先,王品集團的企業經營者以『尊重個人』及『家庭成員』的觀念對待其企業員工。第二,王品的人力資源管理的種種個別措施如組織文化、動機、工作滿意度、生活滿意度等分別以發揮其最大機能效果巧妙地配置於各個複數階層構造中。本研究也發現,王品式的人力資源管理對於公司整體的管理,因其複數的階層構造而產生了相乘效果。

Japanese food service companies hire plenty of non-regular employees or part-timers for less cost to offer their products at lower cost. They are not very active in increasing employee well-being and motivating their employees from the long-term point of view. Thus most of the food service companies encounter the shortage of experienced employees. Meanwhile Wowprime which is growing in Taiwanese food service industry is attracting new graduates and succeed keeping low levels of employees turnover. This study consider their large talent pool as one of factor of their rapid growth in Taiwanese food service market. Human resource management of Wowprime has quite unique concept and structure which might help Japanese food service companies resolve labor shortages. This study developed human resource analysis modeling and analyzed Wowprime’s human resource management via this human resource analysis modeling. The result of analysis indicated the following two points. Firstly Wowprime executives respect employees’ human dignity and treat employees as “members of Wowprime family”. Secondly Wowprime’s human resource management has a multilayered structure, in which each measure of human resource management subtly and hierarchically placed covering some categories such as “organization culture”, “intrinsic motivation”, “extrinsic motivation” and “job satisfaction and life satisfaction” so that their measures work extremely well and most effectively on each category. As whole system, Wowprime’s human resource management has synergistic effect enhancing their organizational performance by the multilayered structure.
