職場關係品質是影響員工工作產出的重要變數,過去的文獻多為員工與部屬或員工與團體的學術研究,雖有一些學者致力於相關因素的發掘與探討,但尚無職場關係品質對工作產出之影響的相關研究,故此,本研究目的在探討職場關係品質是否會影響員工之工作滿意、工作績效與組織承諾。本研究發出500份問卷,有效回收問卷份數為339份,以層級迴歸分析驗證研究假設。實證結果顯示職場關係品質與員工工作產出為正向關係,領導成員交換與團體成員交換對三項工作產出皆有正向影響,尤其是,領導成員交換關係對工作滿意程度影響程度較高,團體成員交換關係則對其員工作績效影響程度較高,員工與領導者及團隊成員二者之間的關係愈好則組織承諾也愈高,文末並對管理意涵及未來研究方向提出討論。
Previous research examining the effects of quality in workplace relationships and their job outcomes shows mixed results. To better understand the relationship between relations in the workplace and its relevant attitudinal outcomes, this study examines the effects on the employees’ job satisfaction, job performance and organizational commitment. Three hundred thirty nine valid questionnaires were collected. This study analyzed the data by using hierarchal regression analysis. Empirical data showed that workplace relationship quality is positively associated with job outcomes. Result indicated LMX have higher positive influence on job satisfaction, TMX have higher positive influence on job performance. Both LMX and TMX were high; the employees tend to have higher levels of organizational commitment. Implications for research and practice are offered.
