目前我國的兵役制度,已逐年減少徵兵人數、增加志願投入人員的比例,未來的目標是全募兵制,但是近幾年招募成效不佳,加上許多志願役士兵於服役期滿選擇退伍,因此,如何提高國軍志願役士兵的留營意願,對於國防戰力將有關鍵的影響。 本研究主要以北部地區憲兵志願役士兵為研究對象進行問卷調查,探討薪資與福利、工作滿意度、工作環境等因素對留營意願之影響。本研究共計發放200份問卷,回收189份,除無效問卷33份外,共計156份有效問卷。以敘述性統計、信度與效度分析、描述性統計及迴歸分析等統計方法加以分析,歸納本研究所得結論如下: ㄧ、憲兵志願役士兵的薪資與福利對留營意願有顯著影響。 二、憲兵志願役士兵的工作滿意度對留營意願有顯著影響。 三、憲兵志願役士兵的工作環境對留營意願有顯著影響。 1.憲兵志願役士兵之人際關係對留營意願有顯著影響。 2.憲兵志願役士兵之管理方式對留營意願有顯著影響。 整體而言,經研究結果顯示,薪資與待遇、工作滿意度以及工作環境與志願役士兵的留營意願具有高度相關,希望藉由本研究的討論來提出提升志願役士兵留營意願的相關作法。
This paper studies examines how employees' benefits, satisfaction of job, and working environment affect soldiers' will to work for the military, based on the data obtained from surveying the military police population in the northern part of Taiwan. There are two-hundred surveys conducted but only one-hundred and eighty-nine surveys are valid, despite thirty-three unusable surveys, one-hundred and fifty-six are used for data analysis. The following decisive factors are proved shown to have great impact on M.P. (military police) soldiers' will of serving avoiding to the data obtained from analyzing the samples with descriptive, validity, reliability, and regression analyses: 1.The salaries and employees' benefits of M.P. soldiers have significant, positive impact on the willingness to retain in M.P. 2.The job satisfaction of M.P. soldiers have significant, positive impact on the willingness to retain in M.P. 3.The working environment of M.P. soldiers have significant, positiveimpact on the willingness to retain in M.P. (1)The social relationship of M.P. soldiers have significant, positive impact on the willingness to retain in M.P. (2)The supervisors' managing styles of M.P. soldiers have significant, positive impact on the willingness to retain in M.P. In conclusion, the factors listed above are keys to increase soldiers' will of continuing to work for the military. Hopefully, this research can make contributions to the nation's security and bring out an effective method to recruit soldiers.
