職能、薪酬制度及情緒智商與工作績效間關係之研究—以高雄市中學教師為例

A Study on The Relationships Among KSA, Policy, EQ, and Work Performance-Evidence from Junior High and High School Teacher in Kaohsiung

摘要


教師兼任行政職務所衍生的問題,隨著教育改革已有變遷,本研究有鑑於此,旨在瞭解職能、薪酬制度及情緒智商與工作績效間關係之研究,幫助教育單位瞭解兼任行政教師的現況,另一方面建立參考指標,促使行政工作產生最大的績效。 本研究方法採問卷調查法,研究工具係依據文獻探討所得參考資料,研究對象以高雄市中學教師為樣本對象,最終有效樣本為370份。問卷資料則採用描述性統計、信效度、相關分析、迴歸分析等統計方法進行分析。 綜合研究結果,歸納結論:1.職能對工作績效有正向的影響關係,顯示教師的工作績效受到教師職能所影響。2.職能對情緒智商有正向的影響關係,顯示教師的情緒智商受到教師職能所影響。3.情緒智商對工作績效有正向的影響關係,顯示教師的工作績效受到教師情緒智商所影響。4.薪酬制度對工作績效有正向的影響關係,顯示教師的工作績效受到薪資福利所影響。5.情緒智商對職能與工作績未具有正向的影響關係,顯示教師的情緒智商不會影響職能與工作績效間的表現。6.薪酬制度對職能與工作績未具有正向的影響關係,顯示教師的薪酬公平認知不會影響職能與工作績效間的表現。 最後,依據本研究之實證結果,提出相關建議。

Because of the educational revolution, the problems derived from teachers holding administrative posts simultaneously have changed over time. As a result, the aim of this research is to understand the relationship among the competency, the system of remuneration, emotional quotient and job performance. This research not only helps educational institutions comprehend the status of teachers who are concurrently holding administrative posts but also constructs reference index to stimulate employees to have great deed. This study adopted questionnaire survey and selected the proper research tools from literature review. Data was collected from Kaohsiung senior high school’s teachers, and there were 370 usable surveys. Also, this research used descriptive analysis, reliability and validity, correlation analysis and regression analysis to analyze the evidences. Make conclusions from the empirical results of this study, the results are: (1) Competency positively influences job performance. (2) Competency positively influences emotional quotient. (3) Emotional quotient positively influences job performance. (4) A system of remuneration positively influences job performance. (5) Emotional quotient does not positively influence competency and job performances. (6) A system of remuneration does not positively influence competency and job performances. At last, the study makes suggestions according to the empirical outcomes.
