近年來,隨著社會變遷與兵役制度的改革,國軍部隊成員逐漸由義務役轉換為志願役。長期服役的志願役士官、兵能夠避免一直處於訓練狀態,也可逐步提升國軍整體的戰力。由於現階段的國防兵役政策的執行尚有許多的困境,許多志願役士官、兵在服役屆滿時,離退傾向偏高,造成兵員的不足且影響募兵制度的推行。因此,本文以南部海軍某部隊的663位志願役士官、兵為研究對象,探討不同背景變項下的留營意願。本文研究結果顯示:服役人員年資越資深、階級一兵、社會工作經驗三年以上受到「社會觀感」的影響較大,但是,學歷研究所以上者影響較小。其次,已婚者以及陸岸單位的現役人員受到「家庭因素」的影響比較明顯。再者,研究所以上以及服役第二年的現役人員的「個人知覺」比較明顯。艦艇單位以及家庭月收入低的服役人員有較高的「工作滿意度」。女性、已婚者、家庭月收入低、陸岸單位、社會工作經驗較少的現役人員有較高的「留營意願」。最後,本研究也發現:服役人員的「社會觀感」、「家庭因素」與「個人知覺」之間有顯著的相關性;「個人知覺」越高會產生較高的「工作滿意度」,因此,也會有較高的「留營意願」。
In recent years, with the social and the military change, the military forces from the compulsory military service members gradually converted to volunteers. Long-serving volunteers and non-commissioned soldiers have been able to avoid the training state, but also gradually improve the overall military power. There are still many difficulties to perform military defense policy at this stage, many volunteer sergeants, soldiers serving in the Retired intention highly, resulting in a lack of troops and the impact of the recruiting system. Therefore, we study 663 sergeants from southern naval forces , soldier of the object to explore different backgrounds retaining intention willingness. This study shows the results the more years of service personnel, senior, more than three years of social work experience affected the social perception . There were less affected by higher education institute. Secondly, married and active duty personnel shore units affected family factors more obvious. Moreover, Personal perception and the Institute over the second year of active duty service personnel more obvious. Naval units and low family income had a higher job satisfaction. Female, married, low family income, shore, social work experience less active personnel have a higher retaining intention. Finally, this study also found that the social perception, family factors have a significant correlation between the personal perception; Personal perception will produce highly job satisfaction and have a higher Retaining Intention.
