組織文化與創新之關聯性研究--以組織信任及知識管理為中介變數

摘要


組織文化與創新之間的高度關聯性已經被許多實證所驗證,但是在探討兩者之間關連的研究,很少著墨在會影響彼此關聯的隱藏性因素,組織文化似乎需要透過相關的因素方能有效地促進創新的發展! 在現今的研究當中,知識管理與組織信任在組織管理方面,一直以來都受到學者的重視,尤其是在組織信任方面,如何從個人的信任提升到組織層級更是近年來研究的焦點。因此,本研究納入了組織信任及知識管理這兩個重要的構念,實際去調查國內服務產業,並使用結構方程模式來分析其中介的角色。 研究結果顯示組織文化除了對創新依然有正面的效果之外,還可以透過知識管理的中介角色來對創新產生更佳的影響;此外,組織信任對創新不具有顯著影響,組織文化也不能藉由組織信任來間接影響創新,本研究除了發展一個包含四構念的整合模式,研究也再次地釐清各中介角色的存在與否,並重新闡述這四大研究變項之間的相關性,希望有助於相關研究;在實務界上,也提供國內服務業在因應現在大環境的快速變遷及難以掌握性下,提升競爭力上可以考慮的方向及重要實務意涵,像是強化組織文化、加強知識管理及修正組織內在,希望組織可以因應不同的挑戰或所遭遇到的環境來改變其組織,因地制宜。

The high correlation between organizational culture and innovation has been confirmed by many empirical evidences, but organizational culture seems need some related factors to improve the development of innovation effectively. Therefore, this study involves the key variables such as organizational trust and knowledge management as mediators to examine the domestic service industry actuality, and use SEM to analyze the role of the mediators in the model. The results show that organizational culture not only has a positive direct effect on innovation, but also has indirect effect on innovation through the mediator of knowledge management. However, organizational trust has no significant effect on innovation, and organizational culture cannot affect innovation through organizational trust indirectly. This study developed an integrated mode including the four constructs and we hope it can be of use for the studies in this field. This study verified the meditating roles of the two mediators and re-explains the relationships among four research variables. Meanwhile, we hope the results of this study can provide the direction and main managerial implications for service industry to promote competition when facing overall environment, like strengthening organization culture and knowledge management.
