人力資源管理策略、工作滿足與工作績效關係之研究 -以國泰人壽保險公司為例

摘要


人力資源管理策略及員工工作滿足是展現工作績效的重要關鍵因素,本研究旨在研究企業人力資源管理策略、員工工作滿足與工作績效之關係,本研究採問卷調查法,以國泰人壽保險公司為研究對象,共發出380份問卷,回收340份,有效樣本為332份。資料統計分析方法,包括利用t檢定、單因子變異數、相關分析、迴歸分析等法進行分析。研究結果發現人力資源管理策略對員工工作滿足有正面的影響;員工工作滿足對員工績效有正面的影響;人力資源管理策略對員工績效有正面的影響;員工工作滿足在人力資源管理策略與工作績效之間具中介效果。顯示員工工作績效會受到人力資源管理策略及員工工作滿足所影響。因此,本研究建議國泰人夀保險公司應強化人力資源管理策略運用,帶動員工工作滿足及員工工作績效之雙贏成效。最後,本研究也提出對後續研究之建議供參考。 關鍵詞:人力資源管理策略、工作滿足、工作績效、國泰人壽保險公司

Human Resource management strategy and Employee’s job satisfaction are an important Key factor to show job performance. This research is to explore enterprise human resource management strategy, job satisfaction and job performance. The questionnaire survey method was adopted in this study, taking Cathay Life Insurance company as the research object. A total of 380 questionnaires were issued, 340 samples were recovered, and 332 valid samples were taken. The method of data statistical analysis including the use of t-test, single-factor variance, correlation analysis, regression analysis, etc. The results of the study found human resource management strategy has a positive impact on job satisfaction; job satisfaction has a positive impact on job performance; Human resource management strategy has a positive impact on job performance; job satisfaction has mediating effect between human resource management strategy and job performance. In other words, employee’s job performance is affected by human resource management strategies and job satisfaction. Therefore, we suggest that the Cathay life insurance company should strengthen human resource management strategy to improve employee’s job satisfaction and job performance. Finally, this study also put forward suggestions for the follow-up study for reference.
