領導風格、生活品質與組織承諾關係之研究-以國軍某單位為例

摘要


組織成員是否會高度的留職意願,除了與其領導者帶領風格有關之外,也可能因在工作中的生活品質優劣而受到影響。故而本研究目的在於探討陸軍部隊主管領導風格、生活品質與組織承諾之關係。本研究對象為某陸軍官兵成員,採用問卷調查法進行資料收集,共發出問卷360份,獲得有效樣本327份。問卷資料處理採描述性統計分析、因素分析、信度分析、Pearson積差相關與迴歸分析等統計方法進行分析。經由實證分析發現,本研究結果如下: 一、主管領導風格、官士兵生活品質與組織承諾呈現中等或以上程度的感受。 二、主管領導風格愈正面,官士兵生活品質會愈高;官士兵生活品質愈高,會有愈高 的組織承諾;主管領導風格愈正面,官士兵組織承諾會愈高。 三、主管領導風格對官士兵生活品質有正向影響效果;主管領導風格對官士兵組織承諾有正向影響效果;官士兵生活品質對組織承諾有正向影響效果。 四、官士兵生活品質對領導風格與組織承諾具有顯著中介效果。 根據上述結果,本研究提出相關的建議與後續研究供相關單位參考。

In addition to the leading style of the leader, the life quality may have an influence on organizers’ willing to retain. Thus, the purpose of the research is to figure out the relationship among the leadership of the leader, the life quality and the organization commitment. The research objects are the army officers. The research adapts questionnaire to collect the data which contains 360 questionnaires with 327 effective ones. The data processing adapts descriptive statistics analysis, factor analysis, reliability analysis, Pearson product-moment correlation coefficient and regression analysis to analysize the data. Via the empirical analysis, the research result is as followed. 1. The relationship among the leadership style, the life quality of army officers and the commitment of the organization has positive relation. 2. The more positive leadership style, the higher life quality army officers will have. The higher life quality army soldiers have, the higher commitment of the organization will have. The more positive leadership style is, the higher commitment of the organization will have. 3. The leadership style has a positive effect on army officers’ life quality. The leader’s leading style has a positive effect on the commitment of the organization. The army officers’ living quality has a positive effect on the commitment of the organization. 4. The army officers’ living quality has an obvious mediating effect on leadership style and commitment of organization. According to the above results, the research presents recommended suggestion and follow-up research for concerned department’s reference.
