本研究主要目的在探討手術室護理人員之工作特性、成就動機與工作滿意間相關性,以中、北部兩家醫學中心之手術室護理人員為研究對象,以結構式問卷方式調查,共發出170份問卷,回收138份,有效問卷數共113份,有效問卷數回收率為81.88%。利用SPSS for Window 12.0軟體進行資料的統計分析,研究結果顯示:1.年齡、護理工作年資、手術室工作年資、每週加班時數、護理進階能力與工作特性有顯著差異。2.年齡、婚姻、護理工作年資與成就動機有顯著差異。3.年齡、婚姻、護理工作年資、手術室工作年資與工作滿意有顯著差異。4.手術室護理人員之工作特性、成就動機與工作滿意三者間有部份顯著性相關。 5.可以有效預測成就動機之變項分別是「工作完整性」、「工作重要性」、「工作自主性」和「工作回饋性」;可以有效預測工作滿意之變項分別是「技術變化性」、「工作完整性」、「工作重要性」、「工作自主性」和「工作回饋性」。研究建議分為行政、教育及護理人員本身等三方面,期許手術室護理人員能肯定自己專業理念和使命,藉由工作中獲得高度成就動機和工作滿意並提升手術全期護理之照護品質。
The purpose of his thesis is to study the relationship of the job Characteristics, achievement motivations and job satisfaction for nurses in operating room. The nursing staffs were recruited from two Medical Center Hospitals in the Middle and Northern Taiwan. The structured questionnaire was used. There are 170 copies of questionnaires were sent out, 138 copies are retrieved, and 113 copies are valid. The retrieved ratio is 81.88 %. The software SPSS for Window 12.0 was used to analyze the collected data. The results in this study is shown for the following issues:1.There are significant difference between age, nursing work period of service, operating room work period of service, over-time hours in a week and nursing ladder system and job characteristics.2.There are significant difference between age, marriage, nursing work period of service, education and the achievement motivations.3.There are significant difference between age, marriage, nursing work period of service, operating room work period of service, fixed branch and job satisfaction.4. There are partially significant correlations in job characteristics, achievement motivations and job satisfaction for nursing staffs in the operating room.5.The valid forecasting variables for achievement motivations are respectively the work integrity, work importance, work autonomy, and work feedback. The valid forecasting variables for job satisfaction are respectively the skill variance, work integrity, work importance, work autonomy, and work feedback. The suggestions in the study are divided three aspects, the administration, the nursing education and the nurses themselves. The high achievement motivations are able to promote the quality of nursing care in perioperative periods.
