本研究主旨在探討國中文教機構在建構其差異化競爭優勢時,機構領導人之人格特質及其領導風格的影響。為了深入描述其關係及其影響因素,本研究以個案研究方式呈現,並採用質性研究中的參與觀察法及深度訪談法,選定中部地區三家國中文教機構領導人及其組織成員進行歸納分析。經歸納後發現,領導者為價值導向、終身的學習者,其領導特質包括對改變負責、有風險承擔的勇氣、有能力處理複雜及不確定性的問題、執行力強、信任組織成員、具有清晰的價值觀與願景,願與組織成員分享的人格特質。這些人格特質體現在轉換型的領導模式,明顯促進管理的績效。根據文本的分析,國中文教機構的管理者,在建構其差異化競爭優勢時,必須面臨四大面向「行銷」、「教務管理」、「人力資源管理」和「領導模式」,以及九大構面「創新的招生推廣」、「優質的櫃檯管理」、「教材的研發和編修」、「教學、輔導、電聯制度的落實」、「培育專業師資」、「合理利潤分享的員工薪資福利制度」、「適切規劃的人力資源管理」、「領導者的人格屬性」以及「轉換型領導模式」構面,方得打造該文教機構優勢的競爭能力,並創造具體之績效。
This study focus on how the managers of after school learning centers build up the competitive advantages. The leadership model and the characters of managers strongly influence the development and their competitive abilities for the fastest growth and performance. The personal characters of a capable manager includes values, responsibility, life-time learning, sharing, trust, risk-taking, execution, capability of solving uncertain problems, etc., Those characters of managers not only enhance good performance, but also help to the actualization of value chain of their own business. In this research, we adopt both in-depth interview and on-site observation method to proceed our study. We interviewed 4 directors and their personnel and had observed their routine work for 14 days. According to interviewing transcriptions, we encoded 9 key factors, which are creative marketing, interpersonal contact, management of student affairs, compilation of teaching materials, telecommunicating consumers, on-job-training system, human resources, transformational leadership for final analysis.
