國小校長轉型領導、交易領導與教師工作滿意度關係之研究

A Study on Relationships between Principal's Transformational Leadership, Transactional Leadership and Teacher's Job Satisfaction of Elementary Schools

摘要


本研究旨在瞭解國民小學校長轉型領導、交易領導與教師工作滿意之現況、差異情形、相關情形及預測作用。研究方法採用文獻分析與調查法進行。受試者包括桃、竹、苗四縣市國民小學教師共1120人。所得資料分別以描述統計、單因子變異數分析、積差相關與多元迴歸進行分析。 研究結論如下: 一、國小教師知覺校長轉型領導、交易領導,均為中上程度。 二、國小教師具有中等以上之工作滿意度。 三、男性、年長、服務年資高、兼任職務及高學歷的教師知覺校長轉型領導、交易領導與教師工作滿意的分數較高。 四、不同學校規模校長轉型領導有顯著差異。 五、不同學校規模校長交易領導有顯著差異。 六、不同學校規模教師工作滿意無顯著差異。 七、國民小學「校長轉型領導」各層面與「教師工作滿意」各層面有顯著正相關。八、國民小學「校長交易領導」各層面與「教師工作滿意」各層面有顯著正相關。九、國民小學校長「轉型領導」、「交易領導」行為對整體「教師工作滿意」有聯合預測力。根據上述研究結論,本研究針對教育行政單位、國小校長提出具體建議。

The purpose of this study was to investigate relationship between principals' transformational leadership, transactional leadership and teachers job satisfaction in elementary schools. The study methods were adopted literature review and questionnaire. The subjects included 1120 teachers from public schools in Counties of Tao Yum, Hsing Chu, Miaoli and Hsing Chu City. The collected data were analyzed by descriptive statistic, one-way ANOVA, pearson product-moment correlation, Stepwise Multiple Regression Analysis. Conclusions of this study were as follows: 1. The teachers of elementary schools perceived an upper level on principals' transformational leadership and transactional leadership. 2 .The teachers of elementary schools perceived an upper level on job satisfaction. 3. The teachers of elementary schools had high perception of principal's transformational leadership, transactional leadership and job satisfaction among male, elder, staff, high degree backgrounds. 4. The different size elementary schools had different perception of principals' transformational leadership. 5. The different size elementary schools had different perception of principals' transactional leadership. 6. The different size elementary schools had equal job satisfaction. 7. There were positive and significant correlations among all dimensions of principals' transformational leadership and job satisfaction. 8. There were positive and strongly correlations among all dimensions of principals' transactional leadership and job satisfaction. 9. Principals' transformational leadership and transactional leadership had predicative efficacy for the teachers' job satisfaction. Based on the conclusions, the study suggests some implications of the educational authorities elementary schools' principals.
