牙科醫療輔助人員人力資源管理之探討-以台北市醫學中心為例

A Study in Human Resource Management of Dental Assistants: Four Taipei City Medical Centers as Examples

摘要


本研究目的為探討台北市醫學中心牙科醫療輔助人力運用之概況和相關問題,分別針對台北市不同屬性的A、B、C、D四家醫學中心牙科部門之人資主管人員進行深度訪談,訪談內容包含工作條件、人力資源管理實務及未來牙科醫療輔助人力發展及努力方向。經由文獻探討、深度訪談及比較分析,本研究發現:醫學中心的牙科醫療輔助人力主要來源是護理人員、招募人力時口腔衛生學系畢業大部分未被列入條件之一、人力職稱很複雜、人力工作於牙科部門但管理是跨部科的管理、人力運用受限於沒有工作輪調無法彈性運用、人力配置未達評鑑標準。人力資源管理實務於個案醫院中,因屬性不同而有差異,特別是教育、薪資、績效、考核。

This study aims to explore the human resource management of dental assistants in Taipei City medical centers and its related issues. Through in-depth interviews and comparative research, this study is conducted by interviews with supervisors in dentistry departments of A, B, C, D medical centers of different properties. The content of the interviews includes working conditions, the practice of human resource management and the future development of dental assistants and its striving direction.With the literature research, the in-depth interviews and the comparative analysis, this study finds: the main source of the dental assistants in those medical centers comes from nurses; diploma of Oral Hygiene department is not required when recruiting; job titles are not unified; dental assistants who work in dentistry departments are managed by different departments; the human resource can not be flexibly utilized for the lack of job rotation; the allocation of human resource is below the standard. The practice of human resource management in the observed medical centers differs for the varied properties, especially in the education, the salary, the achievement and the assessment.
