逢迎行爲與領導者部屬交換關係之關係-以情緒勞務爲干擾變項

摘要


本研究旨在探討員工的逢迎行爲與領導者部屬交換關係(Leader-Member Exchange, LMX)之關聯,並且利用情緒勞務的觀點加以探討其對於上述關係間的影響。根據角色形成與社會交換理論的基礎,員工重視在組織中的領導者與部屬交換關係,因此,員工會採取向上的影響行爲(upward influence)來增進LMX品質,而逢迎行爲的運用就是影響主管決定的關鍵。但是並非所有採取逢迎的員工都可以輕易與主管建立起好關係,情緒勞務中的淺層扮演會產生情緒失調或緊張的感覺而使員工在主管面前表現異常;反觀,深層扮演會產生自然正向的情緒,容易使主管將員工視爲內群體而獲得機會。因此,員工情緒勞務扮演的程度影響著與主管關係之良窳。爲此,推導出相關命題:一、逢迎行爲與領導者成員部屬關係成正相關;二、深層扮演會增強逢迎行爲與LMX的關係;三、表層扮演會減弱逢迎行爲與LMX的關係。

The main purpose of this study was to understand Ingratiation and Emotional Labor on Leader-Member Exchange. According to role making and Social Exchange Theory employee attach importance to LMX in organization. Therefore, employee will take up upward influence and then it promotion LMX quality. Ingratiation Behavior is a key strategy. We have obtained the following three conclusion:1. Ingratiation increased the positive relationship on Labor on Leader-Member Exchange. 2. When employee who display deep acting increased relation between Ingratiation and Leader-Member Exchange. 3. When employee who display surface acting decrease relation between Ingratiation and Leader-Member Exchange.
