高科技公司女性專業人員工作-家庭衝突及工作倦怠之研究:社會支持的效應

A Study on Work-Family Conflicts and Job Burnout of Female Professionals in High-Tech Companies: Effects of Social Support

摘要


本研究的主要目的是要瞭解高科技公司女性專業人員所面臨的工作倦怠情形及社會支持在工作-家庭衝突與工作倦怠關係中是否具有干擾效應。以165位高科技公司的女性專業人員為研究對象,研究結果發現:(1)工作-家庭衝突對高科技公司女性專業人員的工作倦怠有正向顯著影響;(2)社會支持與工作-家庭衝突及工作倦怠呈負向關係。(3)社會支持的干擾效應分析顯示部份社會支持會強化高科技女性專業人員工作-家庭衝突對情緒耗竭與譏誚態度的影響。

This study examined the relationship among work-family conflicts, job burnout, and social support using 165 female professionals from the companies in Science-Based Industrial Park, Hsinchu, in particular, whether social support played a moderating role between work-family conflict and job burnout. The results indicated that: (1) Work-family conflict had significant positive effect on job burnout. (2) Social support was negatively associated with work-family conflict and job burnout separately. (3) Social supports have some moderating effect between work-family conflicts and job burnout. The high supports from others may sharpen the positive effects of the work-family conflicts on emotional exhaustion and cynicism.
