本研究以210位基層員工為樣本檢驗工作要求、工作控制與工作生活品質以及工作績效之關係。研究結果顯示特定且配適的工作控制不但有助於減緩特定的工作要求對工作生活品質的負向影響,甚至轉變為正向影響;但是並未發現工作控制會減緩工作要求對工作績效的負向影響。研究結果進一步顯示「工作方法自主」會減緩「時間壓力」對社會需求滿足的負向影響,而「工作排程自主」不但會減緩「工作負荷量」對工作滿足的負向影響,甚至使得「工作負荷量」對成長需求滿足及感性承諾的負向影響轉變為正向影響。本研究討論研究發現在理論及管理實務上的意涵,同時對於未來的研究方向提出建議。
The study examined the relationship among job demands, job control, quality of work life and job performance with a sample of 210 lower level employees. The results revealed that specific, focused and matched job control not only buffered but also reversed the negative effects of job demands on quality of work life. However, it was not found that the job control buffered the negative effects of job demands on work performance. The findings further demonstrated that (1) method autonomy buffered the negative effects of time pressure on social needs satisfaction; (2) scheduling autonomy buffered the negative effects of work load on job satisfaction; (3) further, scheduling autonomy reversed the negative effects of work load on growth needs satisfaction and affective commitment. The authors discussed the implications for theory and managerial practices, and suggestions for the further study.
