組織政治知覺與組織變革承諾關係之研究

An Exploratory Study of the Relationships between Perceptions of Organizational Politics and Commitment to Organizational Change

摘要


為因應國內外政經情勢的變局,不論是國營企業抑或是國營銀行等都早已積極加入民營化的行列,過往研究已驗證在組織變革情境下,組織政治知覺對組織承諾之影響,但直接探討國營企業員工之組織政治知覺對組變革承諾影響之研究並不多見。是故,本研究根據組織政治知覺三構面模型與組織變革承諾三因子模型,試圖探索在組織變革情境下,員工的組織政治知覺對其組織變革承諾之影響。本研究以某國營企業四個新成立事業部之全體員工為研究對象,共蒐集593份有效問卷,並以層級迴歸進行分析。研究結果發現,當組織內存在愈少的操弄政治行為,對組織政策與其他員工造成的影響也愈小,較有可能藉由公開公平公正的獎酬方案,吸引員工支持投入組織變革,故惟有明確組織政策方向和研訂具體績效目標,貫徹規章制度並獎償達成組織績效目標者,方有助於組織成員對變革的支持,促使組織得以因應競爭。

Previous work on organizational change has focused on perception of organizational politics or organizational commitment. Thus, the study aimed to promote understanding of the relationships between organizational politics and commitment to organizational change. This study of 593 employees in a state-owned petroleum company demonstrated that perception of organizational politics indeed generated effects on commitment to organizational change. The findings point to the importance of employee participation, goal-oriented pay system and investment in skill development during the process of organizational change.
