工作場所戀情與性騷擾關連性之理論探討

Investigating the Association between Workplace Romances and Sexual Harassment

摘要


近年來隨著女性大量進入就業市場,女性在組織的地位日益受到肯定,男女在組織中的互動關係也受到關注,其中工作場所戀情和性騷擾則是最常見和被關注的兩種現象。然而,過去學者的研究通常將這兩者視為不相干的獨立現象,並分開來探討。事實上,在工作場所中一段分手的戀情,有很高的可能性會演變成性騷擾的爭議。本文主要目的是要連結工作場所戀情和性騷擾的關係。從相關文獻的推演,本文認為在分手後的不同工作場所戀情類型與不同類型性騷擾行為之間的關聯性,會隨著1.伴侶的社會地位;2.戀情關係分手的提議;3.男性伴侶的性騷擾傾向;以及4.組織對性騷擾行為容忍度等四個主要調節變數而有所差異。最後,本文根據這些變數之間的關係,建立分析架構和可檢證的研究命題,做為後續經驗研究的基礎。

Workplace romances and sexual harassment are pervasive and widespread problems in today's organizations. However, despite the fact that these two phenomena share a social-sexual component, they have primarily been treated as unrelated organizational issues. In fact, the processes through which dissolved workplace romances are most likely to foster sexually harassing behavior between former romantic partners. This paper attempts to advance a link between workplace romances and sexual harassment. The author proposes that the following factors play a critical role in influencing the likelihood that terminated workplace romances lead to sexually harassing behavior: (a) partners' social power, (b) initiation of romantic relationship dissolution, (c) male partner's sexual harassment proclivity, (d) organization's tolerance for sexual harassment. Based on the role of these factors, the author provides a framework and propositions that serve to guide future research addressing the link between dissolved workplace romances and sexually harassing behavior.
